Danny Meyer, CEO of Union Square Hospitality Group, a massively successful US restaurant and fast-food organization, shared his thoughts in an interview with Adam Grant last year.   • Over the past few weeks, we have shared our ๐…๐ข๐ฏ๐ž ๐€๐œ๐ž๐ฌ ๐…๐ซ๐š๐ฆ๐ž๐ฐ๐จ๐ซ๐ค ๐Ÿ๐จ๐ซ ๐Œ๐š๐ง๐š๐ ๐ข๐ง๐  ๐š๐ง๐ ๐Œ๐ข๐ญ๐ข๐ ๐š๐ญ๐ข๐ง๐  ๐๐ฌ๐ฒ๐œ๐ก๐จ๐ฌ๐จ๐œ๐ข๐š๐ฅ ๐‡๐š๐ณ๐š๐ซ๐๐ฌ. This week, we look at ACT. Previous parts of the framework focus on gathering information (๐€๐’๐Š), keeping the lines of communication open (๐€๐‚๐Š๐๐Ž๐–๐‹๐„๐ƒ๐†๐„), and helping where and when it is needed (๐€๐’๐’๐ˆ๐’๐“). And last week, we focused on the need to assess what we found. When we ๐€๐’๐’๐„๐’๐’, we look carefully and constantly at the information about psychosocial hazards and check its alignment with policies, procedures, values, goals, external standards, guidelines, and legislation. It enables us to identify what we need to do, what is most urgent, and where to take action first. When we ๐€๐‚๐“, this can include training (such as Mental Health First Aid) to help us deal with psychosocial hazards and make changes to the workplace to reduce or remove these hazards. For example, this might include more frequent breaks for frontline staff, a review of roles and responsibilities of those in a team to clarify job definitions, or introducing policies to ensure employees can โ€˜disconnectโ€™ at the end of the day. We need to ACT with imagination and innovation to create sustainable safety solutions.   • Leadership is only for those willing to support their team when things get tough. Increasingly, leaders recognize the immense value of the 5 Aces Frameworkโ€”a clear and powerful tool for navigating and mitigating psychosocial risks. The first crucial step is to nurture a culture where ASKING about others' well-being is encouraged and people feel secure opening up. Leaders achieve this by genuinely ACKNOWLEDGING the bravery of those who speak up and instilling a sense of responsibility and commitment. Next, they must ASSIST where, when, and how itโ€™s needed. This is where true leadership shows. Effective responses are keyโ€”whether itโ€™s removing someone from immediate danger, standing by them during challenges, or ensuring they can discuss what happened. This is where leadership truly shines. Leaders must balance stepping in to help and allowing team members to learn and grow. Effective leaders know they canโ€™t afford to ignore psychosocial hazards. Many are now closely examining our ๐Ÿ“ ๐€๐œ๐ž๐ฌ ๐…๐ซ๐š๐ฆ๐ž๐ฐ๐จ๐ซ๐ค, a simple but powerful tool for managing and mitigating these risks. Last week, we stressed the importance of ๐€๐’๐Š๐ˆ๐๐† team members about the psychosocial hazards they face. The next step is just as crucial: ๐€๐‚๐Š๐๐Ž๐–๐‹๐„๐ƒ๐†๐„. Many of us find it hard to speak up at work, especially about issues that affect our mental health. We fear stigma or worry about seeming weak or complaining. But when someone shows the courage to share a problem, the most important thing we can do is ACKNOWLEDGE what theyโ€™ve said and the effort it took. Acknowledgment can be as simple as saying โ€œthank you,โ€ but itโ€™s more meaningful when we recognize the courage it took to speak up, whether in conversation, email, or survey. In that moment, we create a micro-validation that ensures the person feels heard, seen, and appreciated. ๐Ÿ’ก If they speak up privately, acknowledge them privately.ย  ๐Ÿ’ก If in a group, do it in front of everyone. It shows we value the person, their viewpoint, courage, and commitment to improving the workplace. It also nurtures psychological safety for the team. โ“ Whatโ€™s next? Our 5 Aces Framework for reducing psychosocial hazards is a simple yet powerful tool for managing these risks in your organization. Though often invisible, psychosocial hazards can cost organizations and their people significantly more - on average 800% more -ย  than unaddressed physical hazards. We cannot afford to ignore this cost. Our framework begins with ASK for two crucial reasons: ๐ŸŸฅ Psychosocial hazards are difficult to detect through observation alone, as they're primarily internal experiences. ๐ŸŸฅ Those most vulnerable to these hazards (introverts, minorities, neurodiverse individuals, etc.) are often least likely to report problems without prompting.
