How do Hr and L&D demonstrate their impact on the bottom line and their contribution to meeting strategic objectives? One of the biggest challenges that HR and learning & development have is demonstrating impact on the bottom line and showing how it's contributing to the strategic objectives of the company in front of the board and key stakeholders. Here is one idea. Has voluntary attrition been discussed in your board room? Understanding your voluntary attrition level and comparing it to the national average is a boardroom conversation, at least. But delving into the numbers and their cost to the organisation gives L&D and HR a strategic role that can be measured. If organisations we work with don't have that data readily available we use our data. On average 12% of any team we work with say they will now stay at the company as a result of our programme when they were thinking of leaving. That means an organisation with 500 people can expect to retain 60 people. So what? What does this mean in terms of the bottom line and an ROI? Losing an employee costs anywhere between 50 and 120% of the employee's wage depending on experience and skillset (Gallup). So even the most conservative of estimates (50% of their wage) retaining 60 people even at a UK average wage (2021) of £31,285 (ONS) a year gives an ROI to that organisation £939k a year (minus cost of the programme). If this is not a boardroom level discussion, I don't know what is. Deciding what level of attrition is acceptable is a conversation by itself, let alone the cost to the company. "Is it in line with the national average (15%)? Are we happy with it?" Etc.  Then your learning and development strategy has a baseline on which you can measure its success. I'm assuming that those numbers are scary to most organisations, so they will dedicate resources to reducing voluntary attrition or maintaining it at current levels. L&D initiatives will be at the heart of this.  Attrition has a significant impact on the bottom line and meeting strategic objectives and by association, so does any L&D initiative to reduce it. The case for demonstrating ROI in training isn't just about balancing the books; it's about transforming HR from a “nice-to-have” into a strategic powerhouse that fuels growth and change within any organisation. Showing the actual, quantifiable impact of training shifts L&D from being a soft-cost centre to an engine of measurable value. L&D isn’t an expense but an investment in the business’s DNA.

The biggest challenge in Learning & Development (L&D) today isn't tech, hybrid learning, or diverse methods—it's losing sight of what “good” L&D really means. Effective L&D is all about driving real, sustainable change in behaviour, not just delivering content or inspiring ideas. Too often, the industry is distracted by buzzwords and trends like AI or gamification, focusing on what and why without tackling how to create lasting change. True success comes from hands-on practice, real-world application, and habit formation, not just knowledge transfer. L&D needs to cut through the noise and prioritize results, not hype. • Data from LinkedIn in November 2022 highlights that there is a growing disconnect between what professionals want and what employers are now offering. After compensation, employees say their top priorities when considering prospective employers are flexibility, skills development and work-life balance. Now is the time for business leaders to adopt the skills that will help them future-proof their organisations and keep their most valuable asset – their workforce – engaged, motivated and invested in the company’s future success.
