Before finding people with the right qualities it is essential to outline what you are searching for. After you have done that, ask yourself whether you have all of these qualities or not and how to further develop them. Afterwards ask the question what is this person going to look for in a working opportunity? After you have the answers to the previous questions then you are ready to set out and find your perfect team members. Having been through several high growth startups and hiring many people, I have to emphasize the need to find people who are versatile. During the course of a day, one team member may need to lead a project with engineers, pitch the product to a prospect, follow up on customer support tickets, etc. Look for evidence of this type of behavior from past experiences and seek people who tend to answer the "I tend to get bored doing the same thing". Yes, eventually you need to hire experts who can go deep, but I tend to think you may not need them as soon as you think. Your focus should be surviving to the next day (and the next, and the next).

Hiring people with a growth mindset is vital to a startup's success. From a numbers perspective, there are too few people and too many things to accomplish. So, the few will have to learn how to do a lot. I'd also recommend pairing the growth mindset with evidence of grit, as well as creativity in solving problems. There will be long periods of time when there is no one to teach you how to do something, so figuring out solutions independently and doing so with very limited resources will be critical.

Hidden added value can be the impact a new team member has on the other people in the team and their productivity. The reverse also holds true and if that is the case you should be looking whether the total output with him more or less compared to without him and also why.

I'm a big fan of the "let's get lunch with the team" interview, where you can carefully watch how a candidate will interact with the rest of your team that might not be on the official interview loop. Get the data first hand, instead of trying to imagine if people will get along. Make your own assessment and also talk to the team afterwards. Trust the gut reaction from your team and ask questions about why people felt a certain way to gain additional insight or generate questions other interviewers should ask.

It's common to hear people say the refrain, "hire a team that will provide diverse perspectives." However, I don't often see hiring managers probe on this topic. For example, why not ask the candidate directly for a few examples of when they had to bring up a perspective that might not have been popular at the time? Or, has the candidate ever expressed feedback that they were scared or nervous to share? Why did they feel that way, why did the eventually speak up, and what was the result of sharing the feedback with the broader team? If a candidate struggles to come up with answers to these types of questions, I'm not sure they would be willing to put themselves out there and contribute to the diversity of opinions at work.
