How can AI be used to evaluate employee performance?

I guess, before we come to HOW part, we need to first understand What & Why part. WHY do we need AI to evaluate employee performance. Are we trying to outsource this last mile human touch as well? Or WHAT are we expecting from AI - are we saying AI will help us to have right conversations. Can it help us to measure SMART objectives (provided you have set SMART objectives at the first place)... So frankly, before we jump to HOW we need to first thrash-out WHY and WHAT. Once this is clear, I am sure there are enough tools and technologies available which we can use for our own benefit. From my perspective, it all depends on what outcomes you want to achieve!

In my experience, as an Enterprise architect. Artificial intelligence is going to boost the analysis part, the planning, the measuring and area of improvements. This can be achieved when enterprise framework is well-established. Looking from strategic standpoint, The AI can help to easily align business objectives with initiatives by ensuring that each employee is achieving aliened objective. Artificial intelligence can help us to highlight during change management and conducting capability analysis, because there are many components within enterprise framework with many relationships each that requires many types of reports

AI can contribute towards employee performance evaluation through the following ways: 1) Defining the right KPIs for a given role, based on organization and industry wide data sources. 2) Defining the right targets for KPIs, based on organization and industry wide data sources. 3) Proposing interim changes to defined KPIs & targets based on the micro & macro environment changes. 4)Predicting actuals versus targets for interim interventions. 5) Real-time peer performance analytics. 6) Generating individual performance analysis report based on org/industry-wide peer data. 7) Generating role-based/personalized performance support/improvement plans. 8) Recommend role-based/personalized trainings & learnings.

As AI is evolving quickly, we can see the usage of AI to capture data to feed KPI mentioned in performance assessment. It is important to mentioned that a human being critical or final analysis may be always required to avoid bias and assure ethical compliance

Carefully! The model needs to be trained on a diverse set of inputs to represent a diverse workforce. AI is often a "black box" with little observability in the decision making process. If the model has been trained on limited data then bias will raise its ugly head. Performance is about HR, which is about treating people fairly. If you are going to outsource your measurement to AI, much the same as any other external organisation, make sure it can implement your organisation's ethos into its processes and reflect your values.

I would also add, in order to reduce biases in decision-making and performance management, use calibration. To avoid relying on opinions or gut feelings, calibration suggests using credible multisource data, ongoing interactions, and real-time feedback.

Using AI to synthesise and summarise 360 feedback and to identify bias in written feedback as a productivity tool for managers is a strong use case. However any AI generated content must have human review. Delivery of feedback should not be farmed out. Employee development requires communication and interaction and is to me a basic requirement of the manager role.

With the increased usage (and soon to be reliance) of AI on lightening workloads, Performance Management could easily be enhanced by AI using set company goals and trickling down to individual SMART targets for each employee. Naturally, there will always be management by people, but AI could provide A) a starter for 10 on suggested and even required goals for each employee, B) Targeted performance and improvement ideas (using KPI data), C) enhanced reward systems (think of a sales team, but AI would be able to more accurately and fairly distribute bonus pools). My main question would be can we use AI to ensure a fairer, and more holistic performance management ecosystem? My response would be yes, but time will tell.

"Performance management" is far too often seen as a toxic tool, mainly perceived as surveillance and not as a genuine promotion of skills. I would strongly advise against using it at all. We all need to first gather experiences on how Generative AI will change the working world. Note: AI is not a panacea for all the problems of the working world.

Again, I think that some modicum of subjectivity is important in order to evaluate each individual based on their unique attributes that they bring to the job. A completely objective review process would be robotic.

Relying on AI to evaluate human performance is a bit dicey given some of the high profile AI bias that has been seen, for example in jail bond determination, etc. To be accurate the AI model must include all the factors in a reliable performance evaluation. The issue is that the AI doesn't know if the factors evaluated, or the data for each factor, are valid. Like we do in psychometrics, AIs should be validated against a known reliable & validated method. AI, similar to statistics, can be deceiving in that they give a very clear answer. However unless that answer, and the corresponding algorithms, have been shown to include all necessary & sufficient factors (which influence performance), the outcome will not be valid

If the AI that is being used is not on-prem, and it is leveraging an LLM based on corporate content and employee related performance content, then I would agree. There is a huge risk of putting all that PII on a public platform.

Before knowing if AI can improve employee performance, it seems important to ask ourselves what the indicators to take into consideration should be and how to evaluate them? I’m a big believer in including employees in the development of any performance evaluation governance, but especially as it relates to introducing AI as a tool into the employee evaluation process. The real question is NOT how AI or other techniques, measure employee performance: It is rather : Why are "conventional management & company criteria" are continuously trying to put at work every new technology to support archaic views that companies are top-down dictatorial entities where performance is always driven by suspicious evaluations of lower level contributors.... Most bankrupts and company failures are due to BAD MANAGEMENT STRATEGIC DECISIONS, of which lower level employee have often identified negative impact, and inapprotriate characteristic based on their real life, day to day exposure to market & company perception....Their personal performance at executing bad decisions are equally bad KPI's to evaluate company ones!
