How can you respect and value diversity in executive coaching?

Coaching is all about your client and you use their lens to view their worlds. However, biases do exist - both conscious and unconscious. My advice to new coaches is to spend time in building their cultural competence, enhance their understanding of cultural interplays, and take a deep look within to uncover visible and hidden biases. Respect for your client is paramount, in case you find your biases overpowering your neutrality, then it is professional to discontinue the coaching relationship.

One thing I’ve found helpful is to name your biases up front to your coachee if you are aware of them. And ask your coachee to point them out to you if they feel you have one. It’s natural that this will happen, no one can be 100% judgement free - so naming it openly up front and being transparent is one way to do this.

Recognizing and challenging our biases is crucial in coaching to promote respect and value for diversity. Biases, whether conscious or unconscious, can impact our coaching approach, questions, feedback, and rapport with clients. To ensure inclusivity, it is essential to reflect on our cultural identity, values, beliefs, and preferences, and how they shape our worldview. Being open minded, genuinely curious and self aware are probably more useful and effective than understanding fully their context since coaches do not need to be the expert, the coachee being the expert of its own life.

Na minha opinião ( e sei que ela é polêmica) existe um limite possível de adaptação para que o processo de coaching funcione. Em geral, temos um estilo predominante e nossos resultados ou nosso sucesso tende a ser pautado sobre ele. Claro que temos que respeitar a diversidade, o ritmo e objetivos do cliente, mas em geral o nosso estilo e técnicas é que trazem eficácia ao processo.

I adapt my coaching style to the needs of my clients by clearly establishing a coaching alliance with them and revisiting this alliance when necessary in order to be the best resource they need to grow and develop. This important process enables true partnership, deep level of trust that clearly define how the coachee expect to be coached so I can taylor my coaching style to their needs.

The coach must have a mindset of curiosity, ask the right questions and hold back judgement or opinions. Trust that the client is empowered with the answers to his/her own questions or has the capability to look for it when they are ready. Hilfreich ist es, eine gewisse kulturelle und ethische Neutralität vorzuleben, um nicht als voreingenommen wahrgenommen zu werden. Dazu gehört für den Coach auch die Kenntnis von Modellen von Kultur, Denkstil und Persönlichkeitsstruktur und natürlich die eigene Prägung, um einzelne Personen besser zu verstehen zu können.

Early in the coaching relationship, coaches can set a tone and expectation about inclusion and equity. "With your permission, we can discuss power dynamics, social identity, bias and assumption, and any other topic that is relevant to your growth. I have found that those topics, along with exploring your values and beliefs, relate directly to your leadership potential." Setting this tone can be quite disarming and inviting; many clients are fearful to discuss these deeply personal issues, but with a warm welcome and courageous vulnerability, clients can feel safe to discuss the biases and assumptions that may be holding them back from being the leader they mean to be.

I think it is critically important to regularly remind yourself that the client isn't you and they are whole unique and capable of finding their own answers. Our job as a coach is to continually strip away our biases, assumptions, perceptions, baggage, anything that holds us back from being fully present with them, holding space for them and operating from a place of authentic support and curiosity. When we get close to this level of presence the effect on the coaching engagement is magical.
