This week, ghSMART founder Geoff Smart and CEO Jeffrey McLean helped teach a Harvard Business School class at the invitation of Professor Ashley Whillians. Dr. Whillans is a Social Psychologist and focuses her research on time management, improving happiness at work and reducing burnout. In today's dynamic business landscape, the frequency of CEO transitions is on the rise, with 2024 being a record year for CEO turnover. According to the Challenger, Gray & Christmas CEO Turnover report, 2,221 CEOs announced their departures in 2024, making it the highest yearly total on record. Selecting the right CEO remains one of the board's most critical and challenging responsibilities, especially as the pace of change and the need for adaptability continue to accelerate. To ensure a seamless CEO succession, mitigate risk, and build a robust leadership pipeline, boards can adopt these four best practices, which we recently highlighted in an NACD (National Association of Corporate Directors) Directorship Magazine article: 1. Broaden the bench: start broadly to maximize optionality. By starting with a broader pool of candidates, the board both maximizes its likelihood of developing potential successors and has a better chance of finding a candidate with the capabilities the company will need at the time of transition. 2. Vet the candidate pool through rigorous assessment. Assess candidates with a data-driven multilayered screen to identify what the board has and where the company's developmental focus needs to be while the board still has time to influence the outcome. 3. Develop rigorously. Ensure rigor in the company's executive development process. Ask the hard questions to ensure that the company is not only solving for what is best today, but also making decisions that build up the next generation of leaders. 4. Seek complementarity. Get specific on what the next CEO needs to personally excel at, where he or she might be complemented with others, and what skills already exist on the company's top team that may lesson the need for a new CEO to "spike" in that area. Four steps and excerpts originally published in article “Beyond the Basics: The Real Differentiators Between Success and Failure in CEO Succession” by ghSMART authors Josh Rubenstein, Jeffrey McLean, and Samantha Hellauer. This week, we are thrilled to celebrate the 10-year anniversary of Partner Archana Potters. We asked Archana to reflect on her time at ghSMART, she shared how impactful experiences and meaningful relationships have defined her time at the firm. “One of the most rewarding aspects of being at ghSMART is the profound impact we’re able to have partnering with our clients on their most important talent priorities, such as CEO and C-suite succession planning or building talent pipelines of future leaders. These are often transformative decisions that have immediate impact on these organizations today, but also lay the groundwork of their success for years to come. “Our work is deeply personal. Over the years, my relationships with many of my clients have evolved into meaningful friendships. My clients know they can rely on me to celebrate their wins—big or small—to provide a safe space to download their frustrations, or to help them navigate complex decisions. Some of the most fulfilling moments of my career have come from coaching executives as they step up to the C-suite for the first time. For some executives, leadership at the top can be a lonely place, and I, along with my colleagues, are often in the unique position of understanding the challenges they face and can be that trusted sounding board for topics they can’t discuss with anyone else. “The people at ghSMART are truly exceptional and have shaped my experience at the firm. From day one, I’ve been struck by the generosity of my colleagues—whether in time, knowledge, or support—and how that has created the foundations for our success. Over the past 10 years, I’ve had the privilege of working alongside a team of amazing consultants whose brilliance, talent and dedication inspire me daily. Our Executive Business Partners are the very best I’ve come across in my career, and our corporate staff enables us to bring our A game to our clients, day in and day out. “Since joining ghSMART, I’ve had two children, and my life looks very different than it did 10 years ago! I’ve been fortunate to lean on incredible mentors including Reshmi Paul and Karen Welt Steeves who helped me navigate this transition to build a portfolio of work that is professionally fulfilling and allows me to show up for my family in the way that I want. I recently had one of those “pinch me” days where I went from advising a public company board chair on his own succession, to talking through a critical hiring decision with a Fortune 200 CEO and CHRO, to then leading an arts and crafts activity for a group of 1st graders to celebrate my son’s birthday! I feel so fortunate to be at a firm that not only affords me the opportunity to wear all of these hats, but celebrates it!” We’re so grateful to have you on our team, Archana. Here's to many more years of impact, growth, and friendship! Meet our team: https://hubs.la/Q038t0Pj0
