Back when I had a staffing and recruiting firm, I had a woman working for me as a Staffing Supervisor. The job required meticulous attention to detail, crossing all the T’s and dotting the I’s. However, she was probably the most scattered person I had ever worked with. She struggled with details and wasn’t performing well in the role I hired her for. On the other hand, she had an incredible ability to walk into a room of 50 strangers and leave with 30 new best friends. She relished talking to angry, unhappy clients and had a natural talent for relationship-building. But in her current role, she was ineffective, so I had to let her go. When I did, I told her that while she was incredibly talented in certain ways, she didn’t have the skills or desire to succeed in the role I needed her to fill. However, I was confident that if she found a role better suited to her talents, she’d be a superstar. While she wasn’t thrilled about being fired, she eventually found a sales role in another organization and found amazing success there. When we keep underperformers around out of misplaced loyalty, we’re hurting ourselves, our company, and them. After all, everyone can be a superstar—somewhere. I recently facilitated a workshop with 15 CEO’s. I was talking to them about ways to invest more time in their high performers, and less time with their low performers. At one point, I was challenged by one CEO who said, “Let’s be real, if I don’t spend more time with my low performers, they’ll just cause more problems.” I responded, “If you’re spending too much time with low performers, then you’ve got too many low performers.” If you feel like you can't spend enough time with your highest performers, because you're dealing with all your problem children, you have not taken effective action. You haven't taken enough time to either coach them to a higher level of performance or coach them out of your organization. Years ago, I ran a staffing and recruiting firm, and it was a miserable failure. I threw $300,000 out the windown, dug a gigantic financial hole, and caused a lot of stress for myself and my family. Back then, I was driving an old, used Nissan Altima, and seeing others around me in their luxury cars pissed me off. I would angrily think, “I’m working harder than them! I’m smarter than them! And yet, this car is all I can afford!” In my mind—and I know how shallow this sounds—I thought a true symbol of success was owning a nice car. Years later, when my coaching business took off and I got out of that financial hole, I celebrated by ordering my first BMW. A BM freakin’ W.—I did it! But as soon as I drove off the lot, with the windows rolled up and having a moment to myself, a wave of depression hit me. It felt like a 500-pound weight was dumped right on my shoulders, and I couldn’t understand why. The next day, I had a call with my coach and asked him why he thought I reacted so negatively after finally achieving my goal. He said, “You got a nice car…what’s next?” I thought, “Of course, how does a new car change my life?” I realized what really made me happy was the journey and the challenge of what I had to become to achieve my goal, not buying the car. Once the car was in my garage, I had no clear next goal. It was at that moment, my coach pointed out that I needed to create the next “Mike Goldman.” And for the past 10 years, that’s exactly what I’ve been doing—and I’m still a work in progress. There’s a band from the 80’s named Squeeze. They played big arenas, and about 5 years ago, my wife and I saw them at the Bergen Performing Arts Center. These guys, who were in their late 50s and early 60s, were playing the same songs that made them famous 35-40 years ago. While they still sounded good, they looked absolutely miserable on stage. It made me think about how they peaked 40 years ago but, nevertheless, are still hanging on. Then I thought about my own life. If I had peaked 40 years ago, I’d be miserable, too. That’s why I’ve purposefully created a life and business where I haven’t peaked yet. I have plans in place that will lead to tripling my business, and I’m genuinely excited about what the future holds. I’m approaching my 60s, and while many start to slow down at this age, I feel like I’m just getting started. One key activity I do with CEOs is conduct a leadership team assessment. This evaluates their teams based on 6 pillars essential for building what I call a "breakthrough leadership team." One of the six pillars is called “Building a Resilient Culture”. Almost all CEO’s score their teams high on this pillar. There are two reasons for this… Some score high because they’ve actually built a powerful culture. But most score high because they’re unaware of what their actual culture looks like. As CEOs, they only see how people treat them…typically pretty good since they sign the checks. They don’t see how others are treated within the company. This is one of the main reasons why I suggest all members of the leadership team take the Breakthrough Leadership Team Assessment.
