⚡From Silos to Synergy: The Power of a 'First Team' Mindset in Executive Leadership ⚡ Note: names have been changed The effectiveness of your executive team can make or break your organization's success. Yet, a large percentage of executive teams struggle because they operate more as a collection of functional leaders rather than a cohesive unit. A solution? A "First Team" mindset – where loyalty to the executive team comes before individual departments. In my work with executive teams, here are some of the consistent challenges: 🚧 Functions mirror peer relationships – Ivan IT and Fiona Finance are on the executive team and have a challenging relationship with ‘false harmony’ where conflicts are neither surfaced nor resolved. Their direct reports battle it out behind the scenes 🚧 Missing a common scorecard – Sally Sales, Matt Marketing, and Oprah Operations track functional metrics and put together a multi-tabbed ‘roll-up’, but there is no shared scorecard creating resource conflicts, misaligned priorities, and waste 🚧 In-groups and out-groups – Harry HR and Charlie CEO went to B-school together, so funding and resourcing are easy for HR. Larry Legal is rarely included in threads missing context that would help mitigate risk with a new acquisition 🚧 Pocket vetoes and weak follow-through – Farhan Finance is hesitant to share feedback with Catherine CEO, so he leaves a meeting without fully supporting a critical decision planning to unwind it later. A ‘meeting after the meeting’ follows and the decision lags There aren’t simple solutions to team and leadership challenges. A combination of mindsets, skillsets, and tools is required. With executive teams, it helps to start with a “First Team” mindset. 💡The executive team members all understand that their primary duty is to each other and to their executive team. My first exposure to this concept came from Developing and Enhancing Teamwork in Organizations (those who know me won’t be surprised I read leadership textbooks). The origins point to Lencioni. Most leaders give their allegiance to their function first – and why not? These are people you hired, spent time developing, and need to drive performance. Shifting to a “First Team” mindset can feel disloyal. So, you must get over this barrier first. Often executives prioritize time on activities and people relevant to ‘their work’. They don’t have the time to work tricky problems out at the peer level or focus on strategic work. I mentioned that there are mindsets, skillsets, and tools.
