    Would you build a car with all the wrong parts? Of course not! Why, then, would you build a staff with all the wrong people? That’s what so many employers have done during the post-pandemic labor crunch. These wrong hires can be especially devastating to employers who value workplace culture. It’s no wonder the EEOC reports a rise in workplace lawsuits, and news outlets regularly report on a growing number of employees who are dissatisfied in the workplace. As the younger segment of the US population drifts further from the Judeo-Christian values that once were the hallmark of American society, finding employees who build and support your workplace culture will become an even greater challenge. America was the land where hard work paid off, and the term “American work ethic” was envied worldwide. Now, it’s almost as common for an employer to bring aboard a management problem as it is to find a hard-working, motivated employee who advances their business. Our friends at RedBalloon are the nation’s leaders in serving America’s small to medium-sized businesses that need hard-working, values-aligned talent. We’ve asked Andrew Crapuchettes - RedBalloon.work, RedBalloon's CEO, if he’d share a few of the company’s hiring secrets. Here’s his response: 1.     Now, more than ever, your HR team needs to think and act differently. Too many companies are still stuck in the old job posting model and hoping for the best. That doesn’t work anymore. The labor market is no longer a vending machine. You can’t simply put in a quarter and get what you want. 2.     If you value a strong workplace culture and want to preserve and promote a commitment to merit, achievement, and career growth, you must prioritize values over skills. That’s the new paradigm. 3.     Be forthright, even adamant, in the interview about who you are and what your company represents. Communicate your mission and values. Don’t be shy. Prospective employees will self-select if they disagree. You should develop one if you don’t have a clear values statement.     RedBalloon is 3 years old! Here’s how it all started: In 2021 I was given a choice between my job and my values; I stuck with my values which ultimately led to me losing my job. So I decided to start a job board where people could find jobs if this happened to them and RedBalloon.work was born. Fast forward to August 2024 and we have: 4,200+ registered employers 100,000+ registered job seekers  250+ RedBalloon Recruiter engagements under our belt  An NPS score of 81 (very high). It’s been a crazy ride! Biggest lesson learned? Don’t be afraid to live out your values in the workplace. 💯 If your current workplace culture doesn’t align with your values, go find one that does.     Business owners: You need to expand your hiring strategies beyond typical job postings. In the past year we've seen several major changes in the hiring world: 1. Demographic shifts ➡ Baby boomers retiring + GenZ entering the workforce. The generation of people that believe you get a job by having a nice, 1 page resume, and writing a careful cover letter to go with it is leaving the workforce. 2. Workplace Lawsuits ➡ 75% of employers have faced lawsuits in the past 5 years. The workplace has been bombarded with drama queens and ‘me-first’ mentalities. This means you *cannot* simply rely on posting a job, doing a quick screen, and a 30 minute interview. It’s just not enough. 3. Expectations Mismatch ➡  Job seekers increasingly prioritize personal needs and benefits from a job, while employers, of necessity, focus primarily on skills during the hiring process. The recruitment landscape has changed. You didn’t ask for it, but it happened anyway. So, business owners: you need to prioritize hiring practices beyond standard job postings. If you don’t you’ll lose. Successful hiring today means building out systems to vet for merit, values, and cultural fit—factors that aren't easily conveyed in a typical job ad.     Proactively mitigating office politics = Strong company culture Office politics cost the US $100 billion in productivity in 2019 - you can only assume this number has increased since. Bottom line: companies must implement strategies to mitigate office politics to maintain productivity. Here are four rules I’ve implemented in my businesses to mitigate office politics: 1️⃣ Lean into Awkward Conversations: ➡ Address conflicts directly instead of avoiding them. 2️⃣ No Gossip: ➡ Encourage direct communication with those involved in issues to prevent gossip. 3️⃣ Promote Open Dialogue: ➡ Encourage coworkers to resolve issues together rather than complaining. 4️⃣ Transparency in Decision-Making: ➡ Be clear about how decisions are made to avoid misunderstandings. Office politics is cancer that destroys productivity, saps the joy out of work, and costs your organization significant success.     Business Owners: I constantly see job postings that scream UNPROFESSIONAL. That’s a terrible reason to miss out on great talent. Does everyone in your org know what a good job post looks like? 👇 1. Clear and Specific Job Titles: Your job title is the first impression candidates have. Avoid jargon and keep it professional. Titles like "Senior Front End Developer" or "Junior Copywriter" are effective and straightforward. Avoid titles like “Ninja of Words.” 2. Concise Descriptions: Less is more! Aim for less than 300 words. Job seekers have many options, so a clear and succinct posting will capture their attention. 3. Highlight Essential Responsibilities: Focus on "must-have" duties and qualifications. Use bullet points to make it easy for candidates to scan and understand what you’re looking for. 4. Clearly Communicate Your Mission and Values: Candidates want meaningful work. Make sure to highlight your company’s culture and mission, as 79% (!!!) of job seekers consider these factors before applying. 5. Optimize for Searchability: Use relevant keywords and phrases to ensure your posting reaches the right candidates. If you need “MS-DOS 1.07” mastery, say so! If you don’t know what that means, congratulations on being younger than me! 6. Create Urgency: Encourage prompt applications by setting clear deadlines and highlighting exciting projects. 7. Consider Flexibility: If possible, offer remote work options or relocation packages. This can significantly boost your applicant flow. Your job posting is an *advertisement* for your company. Invest the time to make it engaging and informative, and you’ll attract candidates who are not only qualified but also aligned with your values. Anything I missed?     We’ve conducted hundreds of interviews for our clients, and perfected our approach to conducting a truly effective interview. Here are 6 things you want to *nail* in every interview:  📝    1. Prepare Thoughtfully: Draft your questions in advance. Focus on the character qualities you're seeking. 2. Assess Candidate Preparation: Do they arrive on time? Ask: "What could we improve about our business?" 3. Ask Open-Ended, Evidence-Based Questions: E.g. "What does 'blessing our customers' mean to you?" AVOID yes/no questions like "Do you show up on time?" 4. Take Detailed Notes: Focus on predetermined character qualities. Document responses thoroughly. 5. Set Clear Expectations: Commit to a response timeline (e.g., within one week). This shows respect and helps retain top candidates. 6. Review as a Team: Gather all interviewers and their notes, and discuss observations together to avoid confirmation bias.
