Helping Owner-Managed Businesses Recruit Financial Executives | Author of “The Owner-Manager’s Guide to Hiring a CFO”
For most start-up companies, their first CFO is not a VP of Finance… Most start-ups needing to hire their first true finance executive need someone on the continuum between a Controller (looking after the day-to-day accounting) and a VP of Finance (providing tactical and strategic financial input into operations). This position usually goes by the title of Director of Finance. The trick to this kind of hire is determining how quickly you need that person to progress along that continuum to VP Finance. You’re not actually hiring for who you are today. You’re hiring for who you’re going to be five years from now. If you’re currently at $25mm in revenue and you really expect that you’re going to be at $50mm or even $75mm in the next five years, that means that you need to hire someone with the capability of growing professionally at the same pace that your company is growing. So, if the person you’re considering as your Director of Finance has been in the same Controller job in a $30 million company for the past ten years, all other things being equal, I’d guess that they won’t be the person to help get you to $75 million in the next five years. However, the person you’re interviewing has progressed rapidly through the ranks to Director of Finance and tells you that they’re ready for new challenges, they may be just what you’re looking for. Also, keep in mind that as your company grows, the complexity and sophistication of the finance function will grow in lockstep with your business. So, when you’re a $75 million in revenue business, your Director of Finance is probably going to be too busy with strategic initiatives and activities that are helping you grow the business to really keep up with the controllership side of the job. At which point it’s a natural segue to promote your Director of Finance to VP of Finance and hire a Controller to look after the day-to-day accounting. The hiring landscape for accounting and finance roles has continued to evolve over the last year or so after a red hot 2022. Depending on who you talk to they will either tell you it’s great or it’s terrible, with the truth being it’s probably somewhere in between and what your vantage point is. Similar story as it relates to in-office work, love it or hate it, there are still remote opportunities out there but it’s a smaller % of the total market (6% in the case of roles we’ve filled the last few months). Navigating a job search is not a fun exercise for most so when you are able to help someone in the process or best case, get to the finish line it’s very rewarding.
