Industry experience does not equal industry success!!! I've seen the most successful people move into tech roles like SDRs, AEs & CSMs come from: ✅ Teachers ✅ Car Salesman ✅ Real Estate ✅ Medical ✅ Waiters/Waitresses I feel like, too often, we look for someone to fit the perfect mould with x amount of years of experience in whatever role you think is most like yours. If you start looking outside your normal talent pool, I guarantee you'll be amazed by what you find. As Ray Dalio would say - hire for principles, the rest can be taught. Why did everyone leave!? Went through an old LinkedIn project recently (SMB AE role) from 2021. We were looking for SDRs with two years under their belt or AEs with 1/2 year of experience. 100+ candidates in the project, and 20/30 of them have left the industry. What reasons? It could be a few things: - Fancied a change - Laid off and couldn't find something in SaaS (It's been a rough few years) - Couldn't hack it - Hated it - Started up their own thing (Few people did that) Who bloody knows. All I do know is that the ones I spoke with were thriving back then. #hiring #gtm #saas

Hiring experienced SDRs can hinder your growth. There are plenty of potential upsides to hiring for experience: ⬆ Yes, they may know their way round the techstack. ⬆ Yes, they may have the battle scars of rejection. ⬆ Yes, you may shorten the ramp time. But you risk 📉 Bad habits and a more rigid mindset. 📉 SDRs who are jaded from previous experience. 📉 Higher turnover rates as SDRs look to jump ship quicker. 💡 So how do you overcome this and find a balance? 💡 - Look for career changers or people with experience working in other target-based roles (e.g. recruitment) - Look for mindset over experience - have they played sports to a high level, have they started they own business, have they balanced multiple part-time jobs alongside their degree? - Assess coachability through the interview process with tasks such as role plays. It's tough to find the right profile for CSM hires as a company is scaling quickly. At an early stage startup, CSMs often wear multiple hats - responsible for implementation, support, QBRs, upsells, renewals, and more. As the company scales, there's a question of whether to hire more generalist CSM profiles or start specializing roles. A few thoughts on defining the right CSM profile & structure: - The Generalist Approach (Seed to Series B) Hiring CSMs with a diverse background can work well. Look for candidates that have previously juggled multiple responsibilities like: - Technical/service delivery - Project/implementation management - Client-facing account management - Basic sales/business acumen You need CSMs that can quickly get up to speed on your product/industry, but also have the versatility to own the full customer lifecycle. We see a lot of folks with industry domain expertise being recruited into these roles. - The Segmented Approach (usually once you hit $25M ARR) You can start looking at segmenting the CSM role more: - Implementation Specialist: Focused just on flawless onboardings/launches - Renewals Manager: Nurturing expansion revenue and renewals - Customer Success Architect: Serving as a product/technical expert Allows for deeper specialization, but obviously requires more headcount investment. Some of the soft skills you'd wanna look for include: - Process/project management - Executive presence - Relationship building - Problem solving - Technical aptitude As with anything else in life, there's no one size. This is just what we see most orgs doing (or trying to do).
