What do you read at the moment? A great colleague asked me for inspirational articles in the 'space' of learning, OD and culture change. This made me re-visit my 'reading folder' in outlook. I keep going back to the Microsoft-New-Future-of-Work from 2022 which I find both inspirational and packed with data. The future of work is totally fascinating area with so much in flux at the moment. Wish I had a crystal ball :-). Emerging from #UNHCR's collaboration with the #odc (Organizational Design Community) on #organizingforgood, some time ago, we had a remarkable collaboration with Narayan Pant on the inner work of leaders and with Phanish Puranam on AI, organizational design and human organizations. Not articles as such but incredible inspirational interactions. I was also very inspire by a recent webinar on learning systems (organized by the #odc). Articles by @Øystein Fjeldsted et al. on 'The Architecture of Collaboration Systems' and by @Maria Britto et al on 'Using a network organisational architecture to support the development of Learning Healthcare Systems' both super inspirational as a different – peer-to-peer based – approach for learning in organizations. Bold question. Sadly, research is demonstrating that the answer is that four out of five companies are lagging in every area of L&D. The Josh Bersin Company, asked over 1,000 organisations about their L&D. No less than 78% of respondents confirmed that L&D is one of their top C-suite level priorities and see learning as vital — yet only 12% are successful at enabling true learning in the flow of work.  With those sorts of figures in mind, it’s even more important that suppliers of Learning Technology start to think more holistically about how to support their clients. Many organisations are looking to AI to solve some of these challenges. Providing more personalised experiences that match the needs of their clients’ talent. The problem is that most existing personalisation approaches only focus on curation and delivering bite-sized learning. However, this approach can be less helpful with more complex matters, like when an employee needs support with handling a challenging situation at work or building their team leadership skills or planning their career. As we approach this new era of #AI and work, it’s crucial that we ensure our learning and development programs meet the evolving needs of employees. Sharing a helpful Harvard Business Review read from Heidi Grant and Tal Goldhamer, outlining strategies leaders can use to design successful and higher-impact learning programs.

This article highlights some of the root causes of low learning adoption. When consulting with customers on how to improve adoption, many struggle in one or all of the following areas: 🔹 Content is not linked to organizational priorities 🔹 Content is not tied to specific skill development 🔹 Content lacks metrics tied to outcomes such as skill improvement, performance improvement, or behavior improvement 🔹 Learning is not tied directly to career development or performance management 🔹 Learning access is complicated - i.e., hourly, deskless workforce that doesn't have mobile access or capabilities, lack of SSO, etc. 🔹 Lack of a simple and ongoing marketing plan to sell the workforce on the benefits of learning Many people are under the assumption that "if we built it, they will come." Learning, like any other initiative, competes for people's time; we will only take the time to do something if we feel there is something in it for us. #learningadoption #learning #learningexperience

Research suggests that most learning and development programs drive zero lasting impact (McKinsey, HBR). This is a great article by Heidi Grant and Tal Goldhamer on what gets in the way of effective and engaging learning and development programs. They recommend two primary strategies that can be used to "provide employees with learning content that’s relevant, curated, and findable:" ✅ Understand why learning programs gets unwieldy: - Only include the things that matter - Personalize the content and support - Keep things focused (less is more) - Address real pain points - Focus on the actual customer ✅ Use impact as your gudie to development: - What is the evidence that this content has impact? - Does this directly address the problem? - Is this what the employees want? Effective leadership programs need to be synthesized into what matters, personalized to each employee, and backed by high-efficacy studies.

Often L&D professionals say less is always more. Here are some practical tips to emulate it to enhance learner effectiveness.
