Given the general downturn in the executive search industry, which started at the end of 2022, building and offering diversified talent and human capital services has become an industry trend. Often missing is a strategic approach to solving a client's human capital and talent challenges linked to a company's business thesis and strategy. Of course, this requires a client who wants a strategic approach and a service provider with the organizational diagnosis and strategic problem-solving skills to take that approach. If the trend toward diversified talent and human capital services continues, I can envision a different way of selling. Pitches will become less about presenting all of a firm's products and services and more about understanding the client's business, diagnosing current and future challenges, and problem-solving. You build trust and ultimately get business by showing the client you can help them put together and execute a multi-faceted and comprehensive human capital plan to move the business forward. One challenge with this approach, though, is that many search firms lack people who can do this, and even if they have these people, financial incentives often don't support this approach. Also, many businesses don't take a strategic approach to human capital. They hear that another business brought in a leadership development training program, so they think that's a good idea for them. They identify that they need to hire a CFO and want to do so as fast as possible, but they don't develop a plan to support that CFO's success. Talent advisory firms have to flex to help clients deal with the challenges they face, but they also need to be capable of delivering broader and deeper value for their clients.

As the current economic challenges grow, I have been having a number of conversations with clients on how to make sure to a) retain the best talent that they have and b) even more important how to rethink were to deploy them. Talent to value is one answer, so having a really rigorous analysis of where in your organization value is created in the next 5 years and then matching your best people to it. And the answers often differ from traditional org chart mapping. Not a new concept, but one that imho applies now more than ever.
