It is interesting to see the trend of dramatic and splashy headlines about remote work continue. Brian Elliott highlights the importantance of reading source data before reacting to headlines. A recent WSJ article references potentially significant proximity bias in promotions related to “remote work”. Unfortunately, the study seems to assume that someone who works from home and is close to headquarters is also phycially present and therefore only considers someone to be a “remote worker” if they work distant from headquarters. It would be meaningful to understand the data behind those that work from home and are close to headquarters, just as we want to know about those located farther away. Additionally, in our organization, hiring managers tend to start recruiting farther from headquarters when they are seeking to add team members with more specialized skill sets. Often specialized skills are required for roles where “opportunity” is working in a different line of business or includes lateral learning. As organizations flatten out, promotion opportunity needs to be defined differently than the traditional vertical organization promoting from manager to director. I hope teams continue to research this topic and account for critical data points such as function, level of role, time in level. Ideally, more academic studies will also include hours of in-person office time, gender, and ethnicity. All this to say, when you see a splashy headline, grab a cup of coffee and read the data. Form your own opinion or create your own internal company study to compare findings.

The WSJ headlines draw that conclusion, but the underlying data for both is a single study that's pretty weak in terms of proof. The more likely underlying cause is "workers in #tech and #media are more likely to be laid off or not promoted" but that's not newsworthy. 👉🏽 But this should be a real concern, since we know proximity bias is real, and some execs have made public threats to not promote workers who are remote. I'll link to Live Data Technologies's study in comments, but here are a three quick issues: 1️⃣ The layoffs data is likely correlation, not causation. They report that 9.7% of the people they categorized as #remote were laid off, vs 7.2% for others. But that's likely the result of layoffs being highest in tech and media, the two industries that Flex Index shows have the highest rates of #flexible work. Thanks Stella Garber for calling this out! 2️⃣ The headline "31% less likely to get promoted" hides really small numbers, which Annie Dean pointed out to me the other day are statistically insignificant. 3.9% of remote workers got promoted vs 5.6% for others just doesn't sound as exciting. And again, if you cut this by industry, would we find the same? Tech and media also cut back on promotions. 3️⃣ Their definition of #remote is anyone who lives more than 50 miles from an office. While they call this a "well accepted proxy" there are plenty of folks who live within 50 miles and don't go to offices. In addition, as Nick Bloom pointed out, their methodology isn't very clear -- they're querying search engines for data on people and companies, likely an indirect way to get at LinkedIn data. It's far from the type of academic work or quantitatively sound survey I hope we get to see on issues as important as these. 👉🏽 These issues matter. The people who more often value #flexibility are caregivers, people of color, those with disabilities and more.
