75% of Gen Z employees declare they want to work in a hybrid manner. When pushed to come at the office, 5 out of 7 days, 60% said they will leave the company. When operationalized, the 60% was actually a 53%. Huge! Gen Z its a almost a third of the total work force. So, expect a 15% of your employees to leave in the first year after imposing the on site rule, and to dramatically reduce your inflow, your recruitment potential, to 25% of what you get today. I like a lot the comparison made by McKinsey highlighting something i detailed a couple of years ago, in pandemics: - traditional soft skills wont work any more; - talents will become harder to spot, a bit of a management blindness; - employees are less loyal and less connected with the company logo or culture; All in all, it looks like employees are more in a healthier life-work balance. The interesting part is that 63% of professionals saying they are even willing to take a pay cut to work remotely. So, as a company you pay less to get less, at least for now. Besides a decrease in what we call employee engagement, i find interesting that the Reverse Flynn Effect (trend of global IQ to decrease) might affect the overall companies performance. So far, the improvement in IQ came from more accessible education and nutrition. Now, after a 2.8 increase of IQ per decade, between 1948 and 1975, we face a dramatic change. The average rate of decline has been around three IQ points a decade, amounting to the loss of about 13.5 percent in average intelligence between 1975 and 2023. Some might say that people are getting dumber and that the rise of technology keeps us on track. We are witnessing adverse effects of technology on our productivity and use of time at work, particularly in the form of multitasking. Studies on the negative impacts of multitasking frequently refer to study by Joshua Rubinstein, Ph.D., David Meyer, Ph.D. and Jeffrey Evans, Ph.D. They often conclude that only 2% of the population can effectively multitask. That is like saying we, humans, are not equipped for multitasking. And the study below suggests exactly this, in a conscious manner. A breeze come from a joint study between Oxford University and Yale University (from 2019 - so maybe a bit old - meaning the forecasted period might be much lower) predicts artificial intelligence will automate all human tasks in the next 45 years and all human jobs in the next 120 years, so we'll no longer need to worry about any of this. This is not your average article by People Magazine, it's a peer reviewed article published in Nature, confirming what workers have been saying for a very long time! Leadership is certainly about communication and strategy, but it is also about understanding the needs of employees and the impact quality of life has on overall productivity. Employee turnover has a higher cost for companies than accommodations for current employees, this is also why hybrid or remote work are practices we should be encouraging. Results from new large study on hybrid working published in Nature: A six-month randomized control trial involving 1,612 employees at a Chinese tech company found that working two days from home improved job satisfaction and reduced quit rates by one-third without affecting performance. Notably, female employees and those with long commutes benefited the most. Managers also revised their views, perceiving hybrid work positively post-experiment.
