How many people do we exclude from the talent pool by listing qualifications and experiences that are in no way necessary? Lots I think. I’ve seen job ads that get so specific that I’ve become pretty convinced they’re written with a certain person in mind! Our view of what we need is shaped by all that has come before, and there is bias built into that history which we are then propelling into the future. As an example, in the Australian construction industry, there is an expectation (and 9 times out of 10) a requirement that a project manager must be an engineer. Compared to the UK construction industry where (generally) there is not. Engineering and project management are 2 different careers with 2 different sets of requirements and skills. Neither one should be doing the other’s job. Another time, I saw a job advert for the exact same job title as a previous role of mine. In reading the requirements I realised I wouldn’t have even made the initial sift. I had done that job for 3 years! As bigwigs around the country lament / suffer a lack of diversity in their teams, scratching their heads about why they can’t attract talent outside of their norm, I want to leave you with this sentence: If we always do what we’ve always done, we’ll always get what we’ve always got. Think carefully about what qualifications and experience are genuinely required for the role, don’t just do what you did before. Think about what small things you can change that will cast your net wider and bring skills and perspectives and experience into your teams and organisations that will improve your services. Benchmark yourself across the state, country and world - what is everyone else doing? What are you missing? What could you be doing differently? Analyse and audit performance, skills and behaviours - use the systems that already exist in your organisations but get strategic about it: performance ratings and reviews, calibration sessions, performance management records, KPIs and individual/project/organisation targets. I’ve seen it so many times in my career … Where recruiters get it wrong working on large-scale multi–hire projects with a new client. Don’t let the hefty paycheck lure you in when you have niggling doubts about the partnership. Things will go awry. I can guarantee that. There must be mutual respect for the work both of you are doing and a shared goal to achieve the agreed outcome. I recommend breaking the project into smaller phases or initially working on one or two roles to test the partnership. And if it’s not working … Give yourself an avenue to break away.

Having specific job requirements and years in same can from time to time, be tweaked if a candidate has ancillary skills which can substitute for one or two of the requirement. “I have a degree” in todays market does not validate your experience unless its entry level. Even then employers have to weigh the project investment in the hands of a candidate who has no real life skills or who has skills similarly related to the skills required. If The Team Is Solid & Can Nuture Such A Candidate, Provided They Have Other Attributes That Can Be A Positive Impact To The Project As A Whole, I Would Entertain Accepting Them In Place Of Solid Person. Solid Candidates Can Also Jump Ship At Any Other Offer Which Is $1.00 Or More Per Hour. Oh Yes! It’s Happened Many Times! Trust Your Gut, And Weigh Each Candidate Closely. Your Clients Need A Successful Project Conclusion. Your People Must Be Closer Than The Competition Which Does Not Always Mean It’s Just Skills.

In my over 20 years working in higher education, I have worked in several positions that fit one of the following scenarios: * I was the single employee in the department. * Due to union rules, I couldn’t supervise someone within my own union. * I worked in a small department with little hierarchy, despite titles that should have included supervision. * I supervised dozens of student workers, but no graduate students or professional staff. I often asked friends and colleagues how I could get hired as a mid-level manager when I had never managed. Or more to the point, I didn’t have enough manager experience with professional staff. In my own journey, I was able to cobble together experiences that hiring managers were looking for and did my own professional development to earn manager skills without staff.
