He emphasized that now is the time for human capabilities leadership. Meaningful Work & Employee Development The number of articles focused on the lack of employee development, engagement and tenure appear in many publications. At the gym on Tuesday morning, a former colleague and I were in the same early class. She talked so enthusiastically about her leaders, the impact on her life and career. Three big red flags I see working with executive teams: 🚩Their VP of HR is the only person on the leadership team that doesn’t have a C-level title. How to fix it: Elevate that person to a Chief People Officer or Chief HR Officer. If they aren’t ready, that role should be filled. 🚩Their HR person is the only woman on the leadership team. As a result, many times, DEIB initiatives fall to that person. But don’t truly have full executive sponsorship. 🚩They don’t have regular conversations about people strategy. HR is an essential advisor, function, and business partner. But there is more value in aligning business strategy and people strategy when an entire leadership team is in consensus. Culture doesn’t just come from HR. It starts with the behaviors and decisions of the whole executive team. Check out the new 2023 State of People Strategy report from Lattice. It shows the data that backs up what I’m noticing: Our leadership teams aren’t recognizing the true value of our HR teams. As we get to the start of the long weekend here in the UK, and after a really busy period working with some amazing clients, I am taking some time to reflect on what are the challenges and latest trends around the role of the CPO. As a former CPO, I am always interested in what the latest thinking is and try and find time each week to look through what it trending and new thinking on what might be coming next. There is never a shortage of commentary around new ideas. This week started with International HR Day, and so there was lots of opportunity for hearing the thoughts of peers. One webinar in particular on HR Trends caught my attention around what HR leaders might need to brace themselves for next. I try and stay open minded and reflect on both what is being said as well as what is not. But my key takeaway surprised me - it wasn’t what was coming which really came through, more that not much has actually changed. I work with some great colleagues at Savannah Group. Last week, one of the Partners there, Ali Palmer wrote about the challenges of the past few years on those tasked with keeping people in organisations safe through the pandemic. And that now that the pandemic was largely in our past, the challenge was to keep looking round the next corner in terms of talent and people challenges. What occurred to me listening to the webinar on Monday, and reflecting on Ali Palmer's words, was that underneath all the drama and change of the last few years, for most People leaders there is still a familiar “day job” - hiring, developing, exiting, disciplinaries and grievances, and answering tough questions, as well as keeping up with legal changes and trying to work out the best contract for the best person at the best time. All of that is what we have always done. And so I see our future challenge isn't about what we do but how we approach it - the need to focus on the simplification of systems and processes. So could it be that the theme of the next 12/24/36 months is more about how can we do what we have always done more intelligently, with more insights, and quicker, with the change being using the new tools we have available – be that technology, increased global connectivity, or leveraging new remote and hybrid working patterns – to simplify our approach. Creating strong load bearing pillars of great HR process and systems, taking out the grit to create smooth people approaches – as the US Navy SEALS would say, slow is smooth and smooth is fast. The key to getting more done, more intelligently, with wider impact might just be that.
