#Discrimination #Inclusion #Transformation Transformation is what is required to achieve inclusion - remember the way business has been run is what has created exclusion and discrimination. The greatest threat to transformation, are system pressures to conform. The underlying bias stigma and pressures that created discrimination are still there within the culture that will always maintain status quo. I learned this decades ago as a Recreation Director in a nursing home. Management wanted to create a psycho social model of care and my role was to train new staff about the benefits of psycho social approaches. Despite the fact that staff cared for the residents, they unconsciously dehumanized them be referring to them as functions of their jobs i.e. how many feeders or how many baths are there at breakfast - aka how many of these folks do we have to encourage to be quick so we can manage our jobs. I would teach new staff to be aware that this type of behaviour was not valuing the residents as people. They understood and desired to model what I taught. Then they would start work where the culture would influence behaviour that they felt was not right. Soon they too would ask how many feeders. This is the power of conformity - if you only use awareness campaigns and strategies to drive DEIA activities, conformity will almost always win out over transformation. I have worked in transformation for large organizations. Unless you also tackle the underlying culture, the result will be significant resources wasted and promises made just to maintain status quo. In DEIA most senior managers no longer feel the threat that non conformity will impact job progression and they believe in the desired outcomes. Those in the next few layers see conformity as the way to progress and even when they believe in DEIA outcomes will still resist to maintain future opportunities. While they will agree and support the DEIA strategies, the outcomes of their actions do not change maintaining status quo. True DEIA needs to address these cultures and move outside of plans and strategies to demonstration of outcomes. Routes to advancement have to be based on the ability to achieve and demonstrate inclusive outcomes that are not just tokenism. As long as we create plans with no accountability - our wishes to transform will always be eclipsed by pressure to conform.
