Why Teams Underperform: The Untapped Power of Psychological Safety
Teams are fundamental to business success. In fact, we spend about one-third of our time working in teams, and 91% of employees believe that effective teams are essential for achieving goals. Yet, despite this belief, many teams are far from reaching their full potential.
🔍 The Reality:
- While 99% of people believe they are effective team members, 81% admit their teams aren't working at full capacity.
- A staggering 42% of people leave their jobs due to negative experiences working in teams.
- And even at the C-suite level, while 91% say teamwork is crucial, only 27% feel true collaboration is happening.
One common mistake?
We tend to focus on individual performance, neglecting the dynamics that drive collective success, as Peter Cauwelier states.
Even fun team-building events fall short when it comes to truly developing high-performing teams.
Team development is about creating environments where people can engage and thrive—not just connect.

Teams achieve extraordinary things with ordinary people. Just like in relay races where collective efforts often beat individual records, teams can outperform individual brilliance. However, that only happens when there is an environment of trust and safety.

According to Amy Edmondson#psychologicalsafety is a crucial factor for team success, making it four times more important than any other characteristic. It’s about fostering an environment where team members feel safe taking interpersonal risks—whether it's sharing ideas, challenging the status quo, or admitting mistakes.
🔑 What Is #PsychologicalSafety?
It's a shared belief that the team is a safe space for risk-taking, without fear of embarrassment or punishment. This leads to greater creativity, innovation, and resilience in teams. Google’s Project Aristotle found that teams with high psychological safety outperform others in decision-making, client management, and overall productivity.
💡 Risk Behaviors That Build Trust:
- Challenging authority
- Asking difficult questions
- Addressing conflicts openly
- Sharing vulnerabilities
- Speaking your mind, even if it goes against the norm
When we create teams where people feel safe to do these things, we unlock their full potential. Without #psychologicalsafety, even the most talented teams can stagnate, or worse, implode—much like Margaret Heffernan “Super-Chicken” analogy, where promoting only top performers leads to aggressive competition, rather than collaboration.
So, let’s rethink how we approach team development. It’s not just about building teams, it’s about developing them*l into high-performing units through trust, safety, and mutual respect.
