HR leaders increasingly recognize that great performance requires a community — and that direct managers are key players. Betterworks Organizational Psychologist and Program Strategy Director Caitlin Collins shares some insights on understanding what makes a manager effective.

Perceptyx’s latest panel survey finds many corporate managers feeling stressed, needing coaching, and worried they aren’t leading effectively. Despite their popular image as report-dispensing tyrants of the regional office, mid-level managers say they’re eager to get better at their jobs and improve the experience of their direct reports. 70% of managers have acted based on employee feedback, showcasing their attempt to do better. However, while 81% have had formal training, about 60% say they could use more ongoing coaching to improve their skills, and 24% say they have not been coached. I found this latest article released by Gallup most fascinating. The Strengths, Weaknesses and Blindspots of Managers, identified how people are managed, is one of the easiest ways to boost productivity, yet there is a gigantic gap on growing Managers in their effectiveness. Gallup studied 18 different managerial functions based on how managers thought they were doing in managing their team vs. how their employees actually reported. The findings are very interesting! They summarized the studies outcomes in this statement: "Findings from this study reveal that managers excel at the basics, but out of the top five most important manager behaviors that drive employee engagement, four are known weaknesses and one is a blind spot." Is anyone surprised? Truly, I'd love to see this study have different outcomes, but that requires organizations to develop and lead their leaders differently. In the past year, I have witnessed a tremendous opportunity for companies to think outside the box and also budget accordingly. If you have a gap between managers potential and their current performance, do them a favor: (assuming their job expectations are clear prior to these three things...) 1) Provide them data on their performance - celebrate their strengths and accomplishments. 2) Provide them feedback on areas of weakness and how you believe they can grow and improve. 3) Provide them support in that growth journey every week along with tools and growth opportunities in and out of your organization. It's a daunting request to commit to doing this and not letting anything deter you. (For those companies that say "our people come first"...remind yourself of the action that embodies this and also remind yourself when it comes time to budget for professional development) I have seen first hand the impact it has when you do these 3 simple things.
