'I've been looking to fill a Fund Controller role for 3 months and it's been a painful process... why is it this hard?' This was the desperate cries of a FD I spoke to last week at a credit fund. Sound familiar? If you want to HIRE or RETAIN PEOPLE at this level, then read on... 🔹Filling that 'experienced' layer in Funds Finance is tough and this has been amplified in recent years by the growth of the alts sector. This is why salaries/bonuses have skyrocketed, albeit the last 18 months has seen this calm down slightly. Basic supply and demand out of sync, coupled with a short term and reactive approach to hiring which is not a new problem: 'I need someone yesterday who can do this role now.' 🔹JOURNEY MAPPING at this time of year is KEY. Its why people will start looking and moving from Q1: few years into a role, can't see a fund raise or close on the horizon, deal activity is low, bonus is due in the next 6 months, unchallenged, time to move on. If you want to RETAIN people you have to paint the picture and create an opportunity to progress. Culture and people only keep someone in a role to a point. 🔹Day to day responsibilities is also a big PUSH factor for some candidates; moving away from pure fund reporting and taking on more commercial elements of Fund Ops like deal support, valuations or performance/portfolio monitoring for example. What can you do to spice things up? On the reverse these are big PULL factors if you're hiring. 🔹It's a race to the top and people want that converted FD job title. IMO people do move roles more frequently nowadays and it is realistic to be in a senior position, possibly the number 1 role, by the time you're 8-10 years PQE. This is driving movement and churn. Any savvy FD or CFO knows who in their team is in a holding pattern and chomping at the bit to jump up. 🔹See point one: REACTIVE HIRING. Narrow briefs and the need for people who are experienced Funds Finance professionals has meant less people coming into teams from areas like Audit or Fund Admin. The loop of supply and demand continues... If you want to hire at this level, then keeping an open mind will always allow you to capitalise on a greater pool of talent. Have I missed anything?
