"Perdemos um Developer excepcional e ficamos com um Gestor medíocre". Sounds familiar? É frequente empresas com equipas tecnológicas cometerem o erro de forçarem (por ignorância) Tecnológicos séniores a transitar para o papel de Gestores. Na maioria dos casos, isto é um tiro em dois pés: um no pé do colaborador, e outro no da empresa. Em entrevistas para o Doutor Finanças, a pergunta da praxe: "onde te vês daqui a y anos?" costuma ser respondida com: "a gerir uma equipa". E a seguir, devolvo: "Porquê? Como te imaginas a lidar com os desafios e dramas de cada pessoa? És mais atraído pela Tecnologia ou por Pessoas?". Depois de uns momentos de reflexão, parte dos candidatos respondem que "nunca tinham pensado nisso dessa forma", partilhando que se veem em papeis de gestão porque "é assim que o mercado funciona". Efetivamente, é uma distorção do mercado. Um plano de carreira típico para Tecnológicos consiste em vários graus de senioridade em funções de desenvolvimento, até que a determinado momento o colaborador é "forçado" a transitar para um papel de gestor se ambicionar progredir dentro da Organização. Ou estagna naquela posição técnica e banda salarial, ou para progredir terá que transitar para um papel de management. Ora, ser o guru da Tecnologia não confere à pessoa super-poderes de Gestão. 😏 Se um colaborador for promovido sem formação, e sem se aferir o seu potencial para a nova posição, a empresa corre o risco de concretizar a profecia do Peter's Principle: promoveu alguém até ao limite da sua competência. Transformou um excelente tecnológico, num gestor medíocre. Soube que, há cerca de 5 anos, uma grande empresa reconhecida pela sua tecnologia se apercebeu que estava com problemas de motivação nas equipas de desenvolvimento. Contrataram uma empresa externa que constatou que o desafio nascia da fraca qualidade do seu middle management. Isto não lhes fez sentido: só os Developers com as melhores avaliações nos anos anteriores é que ascendiam a Managers. Com avaliações tão boas, como é que podiam ter ficado "maus" de repente? Lá está: durante anos foram promovendo os melhores tecnológicos da casa a gestores medíocres, até que os danos do Peter's Principle se fizeram sentir... A solução é simples: um plano de carreira em Y. Quando um tecnológico atinge a senioridade, pode escolher progredir entre o Management track e o Technical track. Um colaborador no technical track assume um papel de hiper-especialização tecnológica. Actua como mentor, formador e "desbloqueador" transversal de problemas complexos em várias equipas e projectos. Assume também responsabilidade na investigação de inovações para melhorar a organização e a produtividade das equipas. Tornam-se "Jokers Técnicos": conhecem profundamente os sistemas e tecnologias, o que lhes permite desbloquear em horas, problemas que normalmente demoram semanas. E, a cereja no topo do bolo: normalmente adoram partilhar o que sabem, fazendo toda a equipa crescer. #developers #career
