And done - just submitted my final presentation /materials for my session "A coffee to go for a more sustainable learning (or should we say transfer) culture" at the upcoming Kirkpatrick Summit organized by Kirkpatrick Partners, LLC (https://lnkd.in/g6GXX84j). The key question of my session is "Is transfer just a nice-sounding buzzword or are transfer expectations matched by concrete actions?" We know from signal theory that organizations often say one thing and do – or signal with their actions –quite another (whether consciously or unconsciously). So in this interactive session we will take a critical look at various signals that, intentionally or not, indicate to anyone involved in company training whether transfer is a nice-sounding buzzword or a clear expectation. One of the signals that weakens transfer expectations in the organization is linked to the way we design our program evaluation surveys. When we evaluate satisfaction , we signal "Our goal is to make you happy." When we evaluate utility and effectiveness, the signal is, "Our goal is for you to apply what you have learned to your work." So I designed a little activity where session participants get a chance to move from satisfaction –oriented questions, items and rating scales… to utility-oriented questions, items, and rating scales. "Research into human behavior change suggests that, in order to impact capability in real, measurable terms, we need to rethink how we typically design and deliver training. "The interventions which we use most frequently to behavior change - such as video + quiz approaches and one-off workshops - have a negligible impact on measurable changes in human behavior. "In many ways, the biggest challenge we face is not understanding what interventions to design to optimize impact on employees and business goals but how to deliver those interventions well at scale."

Unfortunately a lot of modern learning design is determined by 2 factors: 1) how we have been doing it 2) what fits time and budget. The science says different! The way we have been typically delivering development doesn't work and for the second point - you can align with the science, actually have an impact and make it cost effective. Seriously!

It might feel a bit old-school, but this 4-level framework remains a powerful tool for measuring the true impact of your L&D programs. Here's why it's worth revisiting: **Level 1: Reaction (Did they like it?) 😁** Sure, smiley sheets are easy, but dig deeper! Ask open-ended questions to gauge learner engagement and initial knowledge gain. **Level 2: Learning (Did they get it?) 🤔** Move beyond rote memorization. Use assessments that test comprehension, application, and problem-solving skills. **Level 3: Behavior (Did they use it?) 💪** The real test! Observe on-the-job application of skills. Set up coaching programs or buddy systems to reinforce learning. **Level 4: Results (Did it make a difference?) 📈** This is where the magic happens! Track metrics aligned with your training goals: increased sales, reduced errors, improved customer satisfaction. **Kirkpatrick's beauty?** It's a **holistic** approach. By evaluating all levels, you gain a complete picture of your training's effectiveness. Let us know in the comments. 👨🏫 Actively participating in their learning process to better identify their strengths and weaknesses and ensure they get the targeted support they need to improve. 🗃️ Provide concrete examples from real situations (you've surely dealt with them all by now?) because this helps reps understand the practical application of their skills so they can handle similar scenarios. 🗣️ Let them role-play with you – or with a rep who's already comfortable in that situation – to provide practice in a safe environment and receive immediate feedback and refining of their techniques. 📊 Help them review and analyze their performance in real-world calls to help them reflect on the experience, consider other possible ways to do it, and continuously improve their approach. #Practice #Skills

Reframe your CHALLENGES by turning them into OPPORTUNITIES. Say hello to the power of "How Might We..." I had the pleasure of learning from facilitation expert Rebecca Courtney who works at AJ&Smart yesterday in a webinar featuring their go-to workshop ➡️ the Lightning Decision Jam. She covered how to become a PROBLEM-SOLVING expert in 90 minutes if you follow their LDJ workshop framework. I won't go into all the steps, but I will highlight the "How Might We..." because it's a powerful mindset-shifting exercise. But first, what do I mean by "How Might We..."? 👉 How Might We (HMW) is a design thinking method that allows us to reframe problems as possible solutions. It's the bridge between the DEFINE and IDEATE stages of the design thinking process. 5 Tips for Writing Effective HMWs: 1️⃣ Base HMWs on Uncovered Problems: ↳ Craft HMWs based on specific findings from discovery research to address root issues. 2️⃣ Avoid Solution Suggestions: ↳ Frame HMWs without implying specific solutions to broaden the range of ideas generated. 3️⃣ Keep HMWs Broad: ↳ Ensure HMWs are broad enough to inspire various solutions but not so broad that they lose focus. 4️⃣ Focus on Desired Outcomes: ↳ Center HMWs on desired outcomes to address root problems rather than symptomatic issues. 5️⃣ Phrase HMWs Positively: ↳ Formulate HMWs using positive action verbs to encourage creativity and generate more ideas. In the example from the webinar, one of the listed challenges was “lack of knowledge sharing.” In the HMW exercise, the problem was reframed as a question: “HMW improve knowledge sharing within our company?” Now, from this more positive position, the team can ideate realistic solutions. 💫 New Thursday, new #throwback blog post, about a topic that is still very much on the menu: the 'everyday facilitator'. Like: we don't always need a facilitator to come and 'save' our meetings, we can do it ourselves, that's the beauty of #ProcessLiteracy. And it's not only beautiful, it's almost imperative - we NEED to cultivate our facilitative skills. 🤩 This post here is a little dated 🙃 but re-reading it, I also appreciate that it is also the genesis of my choice to work with clients that have some level of process literacy.
