Today’s workplace presents a unique leadership challenge: for the first time in modern history, five generations are working together simultaneously. Immigration has enriched workplaces with diverse languages and cultures, adding layers of complexity for leaders. Leaders must navigate a workforce with varying educational backgrounds, personalities, learning paces, and career aspirations. The range of topics they need to address and master is expanding rapidly, yet our leadership training materials are updated only once in a thousand days. It is challenging for leaders to effectively manage such diversity among generations, languages, cultures, and backgrounds. It’s beautiful chaos, but traditional, one-size-fits-all training crumbles in this environment. Training leaders is costly and time-consuming, but it needs to be adaptive, supportive, easy to learn, and easy to evaluate. We need adaptive learning, catering to different learning paces and styles.


Act II: The Knowledge Exodus

COVID punched a hole in our industry’s heart. We lost 3 out of 5 employees in the hospitality industry during COVID. We had the highest turnover among general managers in the past 16 years last year, with many leaving the industry altogether. How do we want to recover from the loss of knowledge? How do we want to generate new leadership in the industry when 80% of managers have started from entry-level jobs and do not have formal leadership education? How can we make them empathetic leaders who practice JEDI (Justice, Equality, Diversity, and Inclusion)? We need to democratize leadership development, making best practices accessible to everyone.


Act III: AI – Friend or Foe?

The belief that AI would replace human workers has, at least temporarily, been reversed. Instead, the rise of AI and the gig economy has generated new job opportunities that were unimaginable a decade ago. This shift has drawn traditional hospitality job seekers to more flexible and less demanding roles, leading to a significant labor shortage of 2 million workers in the industry. Furthermore, the ongoing increase in minimum wages has imposed additional financial burdens on businesses, challenging their profitability and sustainability.


Act IV: Redefining Leadership

Generalizing leadership challenges is unproductive. While many managers in the hospitality industry may lack formal leadership education, it doesn’t mean they are ineffective leaders, nor does having formal training guarantee excellence. The solution lies in democratizing access to best practices and proven strategies, making them available to everyone. Considering our diverse workforce, spanning five generations and numerous nationalities and cultures, we must tailor our leadership development approach to accommodate this variety and foster inclusive, effective management across the industry.


Act V: The Content Conundrum

While leaders present their brands through thought leadership, webinars, and global and national events, in the world of content overload, the frontline employees – the ones who truly represent the brand – are often left with outdated training materials. What makes hospitality different from other industries is that in hospitality, employees are the product. Even if you have the best food in town and the best hotel experience in the world, if your employee does not meet the standards, your product fails. Due to high turnover, training is often neglected. Neglecting their development in guest relations and service excellence is a recipe for disaster. The hidden cost of inadequate training far outweighs the investment in effective programs.
