At Spotlight Inclusion we strive to inspire innovative progression of representation and diversity in the arts - both on stage and in the audience. We aim to support performing arts organisations by creating a diverse, representative workforce and audience base. Our consultants work closely with leaders and their teams to analyse an organisation’s current standing with diversity, equity, and inclusion. We focus on practical, implementable strategies with an intersectional approach. These tools and solutions help foster consistent, positive movement toward a more inclusive space for everyone involved. We work with arts organisations to build a robust long-term strategic plan to maintain and elevate positive progress and help organisational leaders remove barriers to better support their team. We give practical support by creating, delivering, and implementing actionable, measurable training plans tailored to the organisation’s goals and needs. We offer guidance, validation, and understanding to individuals who are experiencing discrimination and providing tools to navigate difficult, even unacceptable, situations.

There are lots of titles for employee resource groups: antiracism working group, inclusion working group, EDI committee, EDI steering group, access working group, the list goes on. Generally, there are three main types of groups: 1) Affinity groups, which are designed to be safe spaces for people with similar identities to empower and uplift each other. There may be a level of catharsis, but this group probably won’t have much to do with policy or strategy. Occasionally, leaders of the organisation may ask members of the affinity group for advice or their opinion on something, but the main focus of this group will be social, support and safety. 2) Working groups tend to be a group of people with a set of valuable experiences who come together to work on a specific project. The project may be related to an organisation's overall goals, but the coming together is precise and members are chosen according to their ability to inform the project. Because it is project based, the group is likely to have a tenure and therefore the group ends when the project is over. 3) Steering groups again are normally comprised of people with expertise or experience of the thing they are steering. Their role is to advise, guide and sometimes oversee. If their remit is to oversee, they will be supporting the organisation to deliver on goals, action plans and strategies, not just advising. This group may have a specific time period, but may not. Therefore, it is important you can answer the following to help you decide what type of ERG you want: - Does this group advise us? - Do we need this group for the long term? - Do we want them to support us by delivering parts of this work? - Is this just a supportive measure for our colleagues where we recognise they may be a minority and we want them to have psychologically safe spaces? Your Board is an essential part of your EDI journey. At Spotlight Inclusion, we believe that without the involvement of your Board, you will not be able to make as much progress, as effectively and as quickly as you could. There are a few reasons for this belief: 🏛️ Discrimination, under representation, under achievement for groups of people, and exclusion are about systems and process which are baked in. Who is responsible for our systems, processes and policies? Our Boards. If we want to challenge systems and process, you need the people with oversight of those systems and processes at the heart of the work we are doing. 🛞 Boards are often fabulous examples of how the status quo manifests. Networking as the main way of recruiting Board members, places where dominant and majority groups are prevalent, places where those with the biggest voices abound whilst those with less forceful personalities can't find space to speak. ⛔ They can unfortunately be places where psychological safety is completely absent and where individual egos lead to bullying and unwanted behaviours of senior leaders and other Board members. If your Board are not modelling the behaviours you want to see in the rest of your organisation, it is going to be very difficult to create a convincing argument for EDI and for leaders to embed change if they themselves are experiencing exclusionary behaviours and working in ways contrary to inclusive practices. ✅ How will you ensure your Board are reflecting inclusive practices? ✅ How will you ensure that your Board members are recruited using best practice rather than informal networking methods? ✅ How do you hold Board members to account for their behaviours? ✅ To what extent do you think your Board understands what EDI is and how important it is for the long term success of your organisation?
