Don't just wait for the other person to finish so we can say what we want to say., Instead wait until they have shared their thoughts, reflect on it, try to understand and ask powerful questions. Also focus on the things that are not said, e.g. tone of voice, body language, change in breathing. Ask about it and you might explore something that is important. For example: I noticed you took a long pause before answering if the search should be confidential. Could you share some more details?

Many recruiters use psychometrics, without having the knowledge to use them properly. Any use of a psychological/cognitive assessment needs a objective role profile that's been designed using the same tools and methodologies of the tool being used to assess the candidates. Without this recruiters run a real risk of brining more unconscious bias into the process rather than eliminating it. Certification in the use of the relevant psychological tool is highly desirable as well.
