“Tell us what you think we don’t want to hear.” That is a critical mantra at D&H. I thought this was worth sharing during ESOP (employee ownership) month, as it has parallel value for all companies. Michael Schwab and I meet with every new employee co-owner on their 1st day to welcome them. After they are here for 3 months, we walk them through a 45 minute overview of the company and our culture, and how we got here. And then we tell them that they are now an owner of the company! It may seem crazy but that is how our ESOP works. However, being an owner comes with inherent responsibility to care more than you’ve ever cared about a job before, and treat it like it’s your own company, because it is. We also ask what ideas or suggestions they have, or how their first 90 days could have been better, and we have our HR leadership join to take actions. We communicate again, “Tell us what you think we don’t want to hear.” On everyone’s 1 year anniversary at D&H, we have Pizza with the President – typically hosted in the Co-Owner Corner conference room – where we ask for feedback on how we could get better. We drive home a level of transparency that allows people to “tell us what we don’t want to hear.” In many organizations, speaking up or providing constructive feedback is often met with resistance and potentially doesn’t reflect well on the individual. We call BS. We believe just the opposite, that all co-owners have different perspectives, optics, and facts that should be voiced. We believe that being an employee-owned company means we want input from all levels, at all times. How else can we get better if we aren’t willing to ask, listen, and reward those who challenge the status quo and speak up? All D&H leaders have skip level meetings so they too get unfiltered feedback on how they, their team, their department and other areas could improve. Not due to personal motivation, politics or any other reason aside from making the company better for our partners, and helping us all row in the same direction more effectively. Asking people to “tell me what I don’t want to hear” is poweful, but must be combined with empathetic listening and true objectivity. We have countless examples of people speaking up, in fact, those suggestions have led to some of the best ideas our company has had in the past decade. Having forums for great communication at all levels and having a culture that provides people the confidence to do so is powerful. Everyone contributes. Everyone cares. You don’t need to be an ESOP to drive home your own version of a model where everyone cares and is involved in making ideal decisions.
