"Not my job." In our work with a recent client, we heard that phrase more than once. At first we thought it was just one or two employees who were probably on their way out anyway. But as we dug deeper, we came to one clear conclusion: It wasn't a people problem, it was a culture problem. Over and over again, we heard stories of highly committed, motivated employees who were unwilling to reach across departments. The organization had developed a culture that prized department success over organization success. In this case, the only way to create collaboration across silos was to spend time working on re-igniting the organization's mission. Can you state your organization’s values?
We have seen this a lot lately: clients who had consultants spend an hour with their leadership to draw up a set of core values. This never works! Far too many consultants fail to understand basic sociology. In an existing social system, values are already present. They were there, albeit unexpressed and mostly subconscious, from the beginning. Sitting down and picking a set of set of ideals that you would wish were the values of the organization only results in what we at #TurningWest call “foreign tissue rejection.” They just don’t take. Consultants with a deep understanding of the sociology of organizations know that it takes work to uncover, we prefer the term “discern”, the operant values of a group of people gathered around a common mission. The results are demonstrable when insiders and outsiders feel these newly articulated operant values as authentic. Only authentic values that reflect the foundational assumptions forged early in the early days of the organization and passed on subliminally through the staff have the power to continue to shape and unite the organization’s culture. Maybe it wasn’t the person. We were recently hired by an organization to fix the many dysfunctions that were plaguing the Executive team. As we began taking a deep dive into what was going on, the Board decided they had enough and fired most of the top leadership. Feeling good that they had fixed the problem and could finally create a smooth-running, cohesive organization, they were more than surprised and frustrated to find their new Executive team began exhibiting the exact dysfunctions as those on the previous team. **It turns out, it wasn’t the individuals, it was the culture.** Organizational culture is hard to pin down, yet it influences every decision, every interaction, every thought, and every behavior that takes place in an organization.
