How would you feel if your company made their bonus system a lottery? That’s what United Airlines planned in 2017—replacing their traditional merit-based bonus program. To be eligible, you would only need a perfect attendance record for the quarter. Here were a few of their prizes:
· $100,000 cash prize – 1 winner
· Mercedes sedan – 10 winners
· Vacation package – 20 winners
· $10,000 cash prize – 30 winners
For a company with over 80,000 employees, you can imagine this new plan didn’t sit well with United employees—particularly those that that felt a lottery system didn’t reward hard work. Their current bonus program awarded up to $125 per month to over 24,000 employees for hitting targets like on-time departures and arrivals.
While winning a Mercedes is exciting, employees aren't looking for a lottery when it comes to earning their bonuses; they want fairness and motivation. A bonus system should be a driving force not just for their own success, but for the company's success as well.

I've been thinking a lot about kindness in business recently, and nobody exemplifies this more than Timpson - this article is a useful summary about what they do and why it works. But what stands out most to me from this is that the only standing committee they have is "cut the crap" - identifying and killing pointless reports and processes. Some of the most effective work includes creating the mandate to stop doing things, just as much helping to do the right things better.
It's so important to continually audit where people are spending their time - resources are limited and if teams are, with best of intentions, writing reports nobody wants, generating stats and measuring activity that nobody cares about or which won't make any difference, it's very easy to get caught in a spiral of scurrying around delivering things which don't matter. Try to keep sight of the need to 'slow down to speed up', create space to reflect on what will make a difference to the business and its customers, and just do that.
