As a DEI practitioner, I am often met with the excuse of "best practice" as a reason to not evolve. But what does that really mean? It seems to suggest that it's too difficult to change systems, or that not enough people are affected by the numbers to make changes. And let's not forget the classic "this is how we've always done it." But the truth is, common practice is often confused with best practice. If we truly want to make progress, we need to listen to the story our data tells us and use research-based practices to identify gaps. Let's not settle for what's comfortable. No matter how many times we say First Peoples First or update our Diversity Access and Inclusion Plans, if we don’t walk the talk around cultural safety, our organisations will continue to re-center whiteness and white privilege. Apart from the flaws pointed out by Prof Mak Yuen Teen, there are two other reasons why such studies are misleading. The first reason is that an organisation's life-stage affects the benefits of diversity: diversity of expertise/experience is most beneficial in the growth phase; it can be a serious distraction in start-up, when dedicated focus is needed most; and a cause of decline and collapse at maturity when organisations are too complex to manage - hence the conglomerate discount. The second reason affects socially inclusive diversity Xiao'an refers to. For-profit organisations are successful when five preconditions exist: Purpose, Principles (values), Power (hierarchy), People (staffing, skills, attitude), and Processes are well aligned with the organisation's Mission, Vision and Values (MVV). If socially inclusive diversity leads to recruitment and promotion of People whose Values, Skills, Belief systems and Attitudes are not aligned with the MVV, the recruits will suffer "moral injury"; and the for-profit organisation's ability to achieve MVV will be threatened. In for-profit organisations, boards have a fiduciary duty to put shareholder value first, and social justice second. Hence the dilemma.
