⚡ As a bigger business, you're in a prime position to attract great Data talent in the market. ⚡ ✅ You have an established, stable business for the most part ✅ Freedom to move around once the person has their foot in the door ✅ Good benefits packages ✅ Plenty of people who can testify that it's a great business. But we're seeing an uptick in the number of Data Practitioners move to smaller, less established businesses Of course, the lure of equity is always going to be interesting to people. But... That doesn't seem to be a primary reason. Instead, what's appealing to Data Practitioners is: ⚙ They'll be a bigger cog in a smaller machine, therefore their work is more impactful and visible 👩💻 There is more access to more senior stakeholders - this has multiple benefits in that it can help develop higher level skills through interaction with these people, plus it can mean that the person's work is more likely to be seen - all in all, it can be better for longer term career progression 👟 Many smaller businesses can talk about their experiences of failing fast - and this resonates with people on a professional as well as personal level. 💡 This is particularly important to data practitioners who have likely experienced situations where their work has not felt impactful or effective because the strategy hasn't been right in the first place. ❓ As a bigger business trying to attract data engineers, data scientists, data analysts and everyone else in between, how can you articulate your agility in this way? Is there a supply-and-demand problem in data? I’m seeing frequent posts like “there are too few leadership-level jobs in data to meet demand”. Is this actually the case? Well, probably. There are probably a few contributors to this. There are the big impacts of long-term socio-economic “strategy”: - We’re making more people, all the time (do I need to elucidate on this one?) - We’re educating more people to a higher level of education, all the time (we have lots of highly-specialised university-educated people) - We’re pushing people toward higher levels of aspiration, all the time (so people feel like failures unless they hit that coveted CxO title) - We’re making the cost of having a fulfilling life higher all the time, so people need to get paid more (which typically comes with a more senior position) - We’ve pushed people towards “data” as a sector that needs smart, aspirational people (so we have lots of people looking at roles in the data market) - We’ve made it harder to independently create new opportunities for themselves that are economically viable and which provide intellectual fulfilment for ambitious, highly educated people (so people can’t easily start their own disruptive business) …and more recent/local impacts: - A lot of people have realised that day-to-day data work in the trenches can be tough and unfulfilling, particularly with the weight of expectation placed on “data people” (and they see promotion to management as a way out) - Some people have realised that they have a more fulfilling time when they have more control over over their working lives (so they’re looking for jobs with more “control”, which tend to be senior) - Some people have lost jobs and are struggling to find a new one (many of these have left tech firms with high salaries; others were already in senior leadership roles) - Economies have taken a battering, and continue to do so, so there are fewer senior leadership jobs being created So it’s no wonder that smart, educated people are looking for viable work opportunities for themselves that enable them to thrive and live fulfilling lives. A list of 5 things data people don't really care about when looking for work: 1) How great your brand is 2) Your cycle to work scheme 3) Your "cool" company culture 4) Your 4% Pension contribution 5) Retail card scheme or gym subsidy A generic Employer Value Proposition has limited value here. Instead, here's what they actually care about 1) The Chief Data Officer and their background 2) If the data team has had redundancies recently 3) Is your senior leadership bought into a data vision 4) What modern tech will they get exposure to (Cloud etc...) 5) Who the data function reports into (part of C-Suite, into CFO etc...) A lot of my conversations with Data leaders are about shaping their Data Value Proposition to candidates and what that does for attracting the best talent. Anything I've missed? I was in London last month and one topic kept coming up, DATA! On the Wednesday I went to Accountex where the hot topic was AI data analysis and all the software advances in this area. On Wednesday night I caught up with the marketing director at the O2 (more posts on that to follow) who knows how I love business numbers so was talking me through their data, and how their marketing was helping to drive their financial growth. And then on Thursday I met with a client who has ambitions plans for growth but was needing reassurance over cashflow and affordability for hiring decisions. Again, accurate data (pipeline) was the topic of conversation. But in an era when data overload can be as problematic as a lack of data, it’s key to ascertain what’s worth looking at and what’s worth ignoring. To do this you need to consider what decisions you expect to need to make over coming year and what data you need to help speed those decisions up. When considering data, I always think of a quote from Barack Obama, he said: "You don't have to get to 100% certainty on decisions, get to 51%, and when you get there, make the decision and be at peace with the fact that you made the decision based on the information you had" One thing I would add is data driven businesses can get better than 51% sure on decisions, but speed of decision is often more important than increased certainty.
