I've noticed a new trend in job postings in the start-up and growth-stage categories that seems, to me, to be absolutely ripe for unconscious bias in hiring practices. The trend? To request (but not necessarily require) a 1-2 minute video of the applicant expressing why they want to work for the hiring company. In addition to their cover letter and resume. I should mention – the request for video is attached to roles in which appearing on screen or in video outside of team meetings is NOT an element of daily work (Director of Growth, Marketing, Finance etc) The reason? I've been told that its to appeal to younger generations who prefer this format... ...And yet I've been seeing this request for senior roles that would inherently attract more seasoned (therefore; probably, slightly older) professionals When I see this request, I immediately think of how producing and sharing such a video could... 1. Be so tedious for an applicant who has already poured their time into developing a custom cover letter (that won't be read) and resume (a pleasing video would require: a nice background, lighting, hair/makeup/interview outfit, talking points, looking into the camera, not having "filler" words/sounds...) 2. Drive away highly experienced talent because they may NOT be comfortable with this technology 3. Dissuade many well-qualified applicants from applying because they are nervous on camera 4. Easily induce unconscious bias that would end a qualified person's application process before it even begins. Why? Because from a video submission you can easily detect: 1. Approximate age 2. Race 3. Vocal accents, impediments, speech style 4. Potential physical or developmental needs 5. Visual context to one's current living/working environment (economic status, living situation) When we commit to interviewing, even on video, the interview is a two-way street. Each party presumably has access to gaining this fulsome information about the other, at the same time. While it may not be illegal to request such an element in a hiring process, it does significantly increase chance of unconscious bias that could prevent a great applicant from moving forward in the process. After all – this is why we don't put a headshot or shorten or anglicize their names on resumes. So, I've given it some thought. And, were I to be presented with this request as a mandatory requirement, I wouldn't hesitate to send this link. Because; if they chose to interview me, I'd know we're on the same page!
