The past 3 or so years, I’ve gone from considering my producer role as a job to making it a career. I was good at my job, putting in the time and effort to earn and keep clients. Since calling my position a “career”, I do more professional development, spend more time with HR professionals, and educate myself better about employee benefits products. Something I’ve always known as a benefits producer is how difficult of a role the HR professional has. Taking only hiring into consideration, think of the challenges. Some of my clients are large enough they always have more than 1 opening to fill. On one hand, employers need applicants. On the other, the applicant may have to go through a rigorous hiring process. The hire is finally made and after a month that new employee leaves because they were offered their “dream job.” Back to square one. This is a very incomplete example of only 1 challenge today’s HR professionals face. What are some other challenges? “A Colorado ski town can't fill a job with a $167,000 salary because potential candidates can't afford to live there.” That was the first headline I read this morning. A company is trying to hire an HR Chief in Steamboat Springs, CO, and has suffered 2 offer declines because the candidates couldn’t find an affordable place to live. One turndown hurts. A second one is a sucker punch. Imagine all the time wasted in the interview process for each go round. Months of hard work down the drain. The hiring team is exhausted. Frustrated. And by now, at their wits end looking for a solution. Meanwhile, the job is sitting open. Who’s performing the role in the meantime? For any high-level leadership role, when the work is not getting done, a major portion of the company strategy is left unattended, or barely tended. What’s to be done? I have spoken recently with several hiring managers who can’t fill critical roles because candidates face insurmountable hurdles to relocating, particularly to high cost of living markets. Houses, food, and other living costs aside, who wants to give up their 2.75% mortgage rate for 7% to 8%? Hiring leaders, it’s time to get creative. Consider what may be necessary to fill those critical roles: 👉An even higher compensation package. 👉Flexibility for the candidate to work remote in their current city and travel as needed. 👉Company subsidized interest rate buy down, Mortgage Interest Deferral Assistance (MIDA), or a subsidized step-up mortgage for candidates who relocate. 👉Reconsider internal candidates who can step up into the role and backfill their role locally.
