THERE ARE SOME GOOD THINGS HAPPENING: The last two or three years have seen our traditional client base almost completely stop hiring. It woud have been much better if they hadn't, but they did. We have still managed to have a succesful period, making a series of mini pivots, and breaking exciting new ground in renewables, climate tech, foundations and venture capital. A comment from a client about how markets tend to pick up when things feel like they can't get any worse, got me thinking. It is the ability to accept a bad situation, and make the most of it, which can set you apart. The market is bad. It doesn't mean we feel bad. It means we change our activity levels (and focus), and style, and find the areas that are doing well. Be positive, as much and as often as you can. I'm here if you need a hug. HOW TO HIRE FOR THE LONG TERM IN SUSTAINABILITY. Hire the best person you can find, not the person with the closest job description match. When businesses can't pass on cost to their clients, they reduce it internally. Through redundancies, hiring freezes, and cutting vendor costs. We have seen a decrease in permanent hiring, and an increase in interim, and consultancy spend (reach out if you want to hear about some great partners we're working with). Internal talent teams have also been decreased, but are being asked to more, and to do everything direct, often through job adverts. Now, while job adverts only attract a piece of the market, that piece is at its biggest now, because no one is hiring, and there are high levels of dissatisafaction among sustainability proffesionals. But, the optics for hiring managers look good, with 300 applicants. However, these are all people who are proactively looking, and you get some with 100% experience match. So, why are they moving? They need to because of a perceived threat of redundancy. They want to because they are fed up. After four years, they just need a change, and a fresh company with fresh ideas sounds good. How long will some of these people last when there is a prolongued period of growth and hiring? When they are approached five times per week with their ideal job, they will be gone quicker than you can say 'wageinflation'. Long-term is nearly always best. Think about hiring on motivations, development opportunity, potential. Get the best person you can find, not the most experience. Anyone looking fo a keynote or inspirational speaker, please get in touch with Simon Maguire from Rockingham Partners. Once a month we have a speaker in to teach us something, or inspire us. Simon definitely did both of those. Simon's talk is about goals, and how to visualise them, and create systems and networks, which help you hit them. He has an easy, funny, and accesible style. We were all buzzing afterwards! The crux is that he went from a near 22st alchoholic with a codein addiction to an Ironman. Reach out direct. Answers to some of the questions we get the most
What are people telling me they are looking for in their next move? 'I want to go somewhere that means it' is the statement that I hear more than any other. And, rightly so. In internal strategy meetings when we plot out our perfect clients, it is firms that REALLY mean it. With differing levels of commitment to sustainability, and firms wavering, what has this meant for staff turnover, retention and attraction? Asset management - with cost cutting, and bogged down by regulations, many of the strategic initiatives have been put on hold. Message to the employees can feel like the firm is no longer committed. We are seeing and hearing a number of people who want to leave. The comp that had gone through the roof is now on hold, or in decline. Bonuses are much smaller than before, and 'ESG as a cost centre' is somethng we hear far too often. Asset owners - still have the buy-in from trustees, and exec leadership, but are being questioned over costs and team size. Commitment to grow, but cautious, and at the junior, or mid level. Comp still rising slightly. Foundations - definitely the cool place to go now. Unencumbered by politics, there is a clear mission-driven mandate, and there is not the draw of bigger salaries elsewhere. There are people seeing it as a chance to do something meaningful. Non-profit - similar to foundations. The migration of people back to their mission-driven roots is in full flow. This will all be up ended in the next cycle, as we return to growth, so watch this space for Q1 2025............... Asking for help from my network. We work with students from Queen Mary School of Business & Management, helping to support them through their Master's programmes, and we are looking for people in our network who can put some time aside to help with interview techncique and training. Ideally this will be people in talent acquisition, or hiring managers in sustainable finance or renewable energy. The students are mostly international students, and come from some form of a diverse background. Last eyar we had some amazing people come in and talk about diversity! Last year's cohort found the project nothing short of life changing, so any help would be incredibly helpful, and worthwhile. Hiring for the long term, by hiring on potential. Investing is mostly long term. Sustainability is future proofing our world. If you want to hire the best talent, and to have them stay with you, hire for what you want them to do, not what you want them to look like. Rather than writing down the list of experiences you need, write down a list in order of priority and percentage weighting of what you will need the person to do day to day. Then decide what is the minimum amount of experience you wil accept, and what you can sacrifice to get the best talent. Then find someone who can do the job (keeping an open mind on background), and who wants it, because it is a development opportunity. The best talent want to develop. If you match people to the duties in the role, rather than looking for identical experience, you open up the candidate pool 10x, you find hidden gems, increase the likelihood of a diverse hire, and most likely find the 'passive candidates' who are well looked after at competitors who aren't applying to job adverts.
