Big Idea # 05 of 05 to bring L&D their well-deserved respect and recognition: Personalise through data and skills Your learning or skilling platform should understand: • the skills needed for each role, • skill gaps of every employee, • goals of that employee in the role, • their performance gaps. If the platform’s AI tailors learning pathways with this data, there will be a direct impact on the employee/team/department’s performance and productivity. Personalisation is a powerful idea - even if you cannot afford a state-of-the-art learning platform that personalises at the level of an individual, your L&D function / functional capability heads can achieve personalisation at the level of a team, rather than at the level of an individual. This means the West Coast sales team has a different quarterly learning pathway than the East Coast sales team, the platform engineering team has a different learning pathway than the product engineering team, and so on. A 2000 member company will have 10 departments and 60-70 teams and personalization at a scale of 70 is very doable. When you personalise employee learning with skills and data, you can display L&D’s influence in terms of tangible business outcomes. This is the key to unlock both organisational success and individual growth. And as a bonus, this will also earn you your much-deserved seat at the table. What did you think about the 5 ideas? What are the key skills and mindsets needed for the future? Our chief people officer, Francesca Filippucci provides some great insights into what the (life sciences) workforce of the future will need to succeed. To what degree do your organization's daily processes work to develop capability and culture? The default state for most organizations is a mechanical way of working. The focus is on getting stuff done and putting out fires that get in the way. What effect does such a way of working have on your team's level of engagement and energy? A developmental process, in contrast, explicitly integrates reflective rituals. It supports the team to generate a deeper understanding of how they are developing not only as individuals and as a team, but how they are contributing to the development of their departments, organizations, customers, communities, industries, and natural ecosystems. This creates a purposeful sense of direction in our work which generates energy, meaning, and engagement. However, making such a shift is a developmental process in itself. Thinking needs to evolve. Foundational capabilities need to be developed. Simply implementing a new way of working, without first working to build the right foundation, is unlikely to sustain itself. This represents an exciting opportunity for L&D. The rise of artificial intelligence is transforming the work landscape dramatically. Effective human-AI collaboration potentially frees human workers to focus on higher-order cognitive functions such as creativity, problem-solving, and strategic decision-making. The relationship between learning culture and business outcomes "As AI reshapes how people learn, work, and chart their careers, L&D sits at the center of organizational agility, delivering business innovation and critical skills." Aligning learning programs to business goals emerges as the top L&D focus area for 2024 in LinkedIn Learning’s annual report on the L&D field, which is based on analysis of LinkedIn behavioural data and focus interviews with L&D professionals around the globe. The report is structured into three chapters: (1) The State of L&D (the study finds that a strong learning culture derives retention, mobility, and promotion. – see Figure), (2) Skills agility (the study finds that only 33% of organisations have internal mobility programs), and; (3) How L&D succeeds) with priorities #1 and #2 being to lean into analytics and build the right metrics.
