Many of you know that I've dedicated the last 10 years of my career to studying employee experience (EX), through the lens of psychological and organizational behavior research. Because at the center of every organization are humans, and each of those humans makes a decision each day, whether they're aware of it or not, about how much of themselves they're going to give. I don't mean how many hours they're going to put in. I mean how much they're going contribute with the best of their knowledge and ability in everything they do, to help their employers win, serve and retain customers. And so it follows that if you want your organization to outperform in the market, you have to start with what your people need to give their very best every day. But while this is demonstrably true, and there are scores of organizations who prove it every day, we're still hamstrung in industry by the centuries-old methods economists use to evaluate an organization's performance: capital investments and labor costs vs. revenue. It relegates everything we know about what matters to driving company performance, such as EX, leadership, culture and collaboration, to "residual" metrics, when they should be front-and-center. This article by SHRM shares a different perspective on talent management that has potential to improve so many areas of company success and employee satisfaction that seem to be failing in todays post-pandemic workplace. The article introduces me to an HR concept of leveraging workforce called an 'ITM' or Internal Talent Maretplace. In essence this approach allows a company to maximize its talent pool and employees to better leverage skills, passions, and interests that match their career goals. A win-win! Right, Michael Salone! As a designer reading this, I see much opportunity for a well designed, responsive workplace setting that supports a companies goal of developing a robust ITM approach. The referenced article mentions key aspects of success that are necessary for optimizing talent. One such area, a barrier in many companies, is siloed pools of talent that are hoarded and not broadly cultivated to the advantage of the company. Spaces that foster collaboration, cross-pollination, transparancy lead to a more empowered and networked organization. In environments where there is visiblity across sectors to skill sets and opportunities that already exist within a companies platform, the better both talent and management can leverage these options before hiring anew or laying off. Examples of this can be seen in start-ups and small boutique companies where engagement is high and it is necessary to wear many hats, flexing across a range of activities. This type of approach can stir motivational energy, inspire goals, and create paths to problem solving and innovation. To all my industry friends, ignoring traditional workplace conceptions and physical infrastructure barriers, what kind of work environments might support a thriving ITM? How can the physical space support a broad based approach to building a program that supports corporate goals of maximizing talent? What settings will promote and cultivate career development and learning? Maybe we are focusing too much on RTO / WFH strategies and not really addressing the core of the problem. Creating a positive and thriving workplace where people (wait for it...) want to be, should be a good start to positive company growth. Knowing you are an integral part of company future at whatever stage of your career is important.
