Twelve reasons why recruiters that you hire fail - Part 1 1. Not enough people to choose from Do you have a documented internal recruitment strategy containing the best ways to access top experienced and superstar trainees? Recruiting the best recruiters requires effort and thought. If you're only choosing from a small number, then you may end up hiring someone who is not quite up to scratch. Action: Write out a recruitment plan today. Think about all the ways that you can get to top talent and document it. 2. Ineffective on-boarding How easy do YOU make it for new joiners within the first couple of weeks in your business? The best people need to be stretched. Get them in early on day one and stretch them with new knowledge and micro targets. Set clear expectations of when they should bill. Inspire them to work harder. Lead the way yourself. Action: Plan your on-boarding and hold people to account for what they learn. Get new starters to prove to you that they've learned whatever it is you were teaching them during induction. Don't resort to so-called 'on the job training'. 3. Poor management Do you hold weekly one-to-ones with each recruiter that reports to you? If not, how can you hold them accountable for reasonable activity targets? So many of the people we have offered and on 3 months notice are alwaaays at some point approached about other opportunities. On a 3 month notice they have time to think about ‘ohh I could just go for another interview even though I’ve accepted the other job’ . We’ve had 2 people do this in 4.5 years. They’ve last minute decided not to star with our client. And we learnt that we needed to tighten up our candidate journey. Tweaks need to be made and since then we’ve not had anyone not start with our clients. - Review your candidate journey - are you keeping in touch with them at least bi weekly. For a chat, update, giving them updates on the business and what your prepping for them. - Are hiring managers taking the time to meet them outside of work for a coffee or dinner or inviting them to team social events before they start? It makes a difference. Make them feel welcome from offer stage, your onboarding journey starts the second you make a verbal offer. - Do you provide them with feedback before they chase you? Not having an update is feedback - call them! Don’t hide behind emails. - Do you provide them with a first week overview of what to expect when they start? What they will be doing, who their buddy is in the business and what meetings they will be attending/ people they will be meeting? At least a week before they start? - As an agency we always keep in touch. Making sure they are happy, that nothing has changed and ensuring our clients are also keeping on top of their onboarding journey. In most cases we are the buffer to remind the clients and add meetings into their diary for reminders. And we do chase them too… we know sometimes work takes over , well most of the time when you work in a start up or when you’re going through growth. A quick shout out.. To the larger recruitment agencies out there 📣 There has always been a bit of friction between the large, corporate agencies and the smaller, boutique ones, but we on the boutique side, have a lot to thank the larger firms for. Most boutique specialists have small teams and flat structures in which every member is a revenue generator. Rarely can these smaller firms hire rookies and train them from scratch. Like it or not, we rely on the larger agencies to do this for us. It’s the corporate firms that work hard to maintain a constant flow of new recruiters entering the industry. Now, let's be honest, the first couple of years in recruitment suck! You don’t really know what you’re doing, you work long hours, and you earn very little commission – and that’s certainly not for everyone! When I read some of the scathing Glassdoor review, left by some of these rookies who didn’t work out, I tend to feel, they’re reviewing recruitment (and corporate life) in general, rather than the specific company they’re working for.  (I saw one yesterday complaining about the company’s “outdated” work hours of 8:30am-5:30pm). Let’s face it, the barrier to entry for recruitment is fairly low. It's not something you study a PhD for, it's very much a learn-on-the-job profession. The best way to look at those first few years is, as an apprenticeship, learning a trade. And, like any trade, it becomes easier (and you become more efficient) as time goes on. Unfortunately, most don’t stick it out that long, some do and reap the rewards.   My advice for anyone thinking about becoming a recruiter, firstly, think twice! It’s not all pool tables in the office and boozy long lunches with clients. Just by the nature of the industry, you will do a huge amount of work you don’t get paid for. When you’re starting out, this is especially so. If you don’t want to work long hours, don’t get into it. Secondly, the larger firms are the best place to start your career, they have dedicated trainers, a huge amount of structure (trust me, you need structure to help manage your time and learn to prioritise) and the right processes in place for you to learn productive behaviours. Lastly, be prepared, do your research, talk to people already doing the job. If you’re reading Glassdoor reviews for some of the big agencies, try to work out who’s writing the review – is it just someone who didn’t do their research on becoming a recruiter, didn’t know what they were getting in to, and didn’t want to put in the hard-yards early on? Recruitment can be a very rewarding career, but nothing good ever came easy..
