Only 4% of the largest 250 charities in the country currently report their disability pay gap, according to research by Civil Society. Analysis of the top 250 charities by income, according to Charity Finance’s 100 and 250 Indexes, shows that 11 organisations reported the difference in average pay between their disabled and non-disabled employees.

As a grants professional this is a topic that I have been reflecting on lately. The charity model of disability has a long history in philanthropy and it is completely unnecessary and outdated. Your fundraising narrative doesn't need to be centered around "doom and gloom" scenarios to be successful. Grant makers should ideally focus on supporting positive outcomes (employment, education, quality of life, etc.) rather than viewing disability as a problem in need of fixing.

Earlier this year CBM Australia hosted a training on effective disability inclusion. It was a meaningful course which shared key insights into genuine disability inclusion for people, with particular reference to inclusion within international and community development, as well as humanitarian aid and disaster relief / disaster risk reduction programming. There was an emphasis placed on the most invisible impairments being considered whilst maintaining an intersectional focus during analysis. We discussed what constitutes living with a disability; that an impairment in conjunction with barriers equals a disability, increasing risk. However, an impairment in conjunction with an enabler/s equals resilience, safety and protection. The general logistics of programming were assessed as to why people living with a disability often don’t turn up to programs, considering insufficient income to sacrifice at the time during the program, limited access to venues and hindered meaningful process for participation. Key learnings included: - Having the process geared towards the outcome of the program is critical for effective inclusion and cohesion. - Often people who go through the consultation phase within programming receive little back from the program itself. - Attitudinal barriers are the hardest to challenge. - Accessibility benefits everyone; apply ‘universal design’.  - Accessibility addresses everyone’s needs, whereas reasonable accomodation is more focused on a specific individual.  - Barriers are intersectional.  - Budgeting is essential, with typically 3-5% being dedicated to enable accessibility at a minimum; e.g. a bus, microphones, sign interpreter.  - People living with a disability are the most likely to be left out of disaster preparation, as well as rebuilding typically omits accessibility.  - Quality data, both qualitative and quantitative, are needed for success. - People have evolving capacities and can be restricted if they are isolated.
